In recent years,the number and scale of hotels in China's tourism hotel industry has grown rapidly.In particular,with the development of China's real estate,there has been a wave of high-star hotel investment,which has led to a large-scale expansion of international brands in China's hotel industry.Local brand a hundred flowers bloom together,the rapid rise of local hotel management groups and so on.However,the reality is that more and more high-star hotels are experiencing poor management,especially hotels entrusted to the hotel management group,in addition to the management fees payable to the hotel management group,can achieve operating cash flow.Positive hotels are rare in the industry.Most entrusted management hotels face unprecedented operational difficulties.The objective reasons for this situation are the dominant government consumer market due to the central "eight provisions" extremely shrinking,and as a real estate supporting the positioning of the hotel investment dividend period has passed;subjective reasons are the lack of hotel management personnel and hotel profitability and other issues.In order to solve these two subjective problems,the core competence of "hotel General Manager",the first person in charge of hotel management group,is the key.The research on the core competence of hotel management group's expatriate General Manager can provide new ideas for the cultivation of hotel General Manager.Through the construction and application of the core competence model of hotel General Manager,it can provide reference for hotel management group to select,educate,use and retain.This research takes MY Hotel Management Group's Expatriate General Manager as the research object,takes the core competence theory,the leader quality theory,the competent ability theory as the theoretical foundation,through the literature review research and the hotel General Manager post responsibility research,unifies the MY hotel management group executive interview and the expert opinion design hotel assignment General Manager core competence evaluation scale.The core competence of the group's expatriate General Manager was quantitatively evaluated and the following results were achieved.(1)based on MY Hotel Management Group,15 evaluation metrics core competence evaluation scales including organizational leadership,overall control,learning innovation and psychological adjustment are developed,and a quantitative measurement model of General Manager,C= W1F1+W2F2+W3F3+W4F4(where: C represents core competence)is established.F indicates the comprehensive score of the evaluation dimension of the core competence,and W indicates the weight value).(2)Regardless of the overall level of the core competence of MY Hotel Group's expatriate General Manager(M = 4.28),or its organizational leadership(M = 4.28),global control(M = 4.21),learning and innovation(M = 4.21)and psychological adjustment(M = 4.24),the evaluation average of the four evaluation dimensions exceeds.It shows that the overall quality and core competence of MY Hotel Group's Expatriate General Manager are excellent.(3)From the average comparison results of the four evaluation dimensions and 15 evaluation metrics of core competence,there are significant differences in different gender,different brands,different age groups,different academic qualifications,different professional backgrounds,different years of employment and different annual salary.(4)Adhere to two-way efforts to enhance the core competence of MY Hotel Management Group's expatriate General Manager.MY Hotel Management Group should pay attention to cultural heritage,strengthen personnel training,optimize performance incentive mechanism,and positively guide the creation of vitality;implement graded personnel training,teach students in accordance with their aptitude according to their aptitude;unify understanding and make full use of the core competence scale.Scientifically guide the human resource management of the group.Expatriate General Manager should focus on enhancing the overall control ability of goal-oriented,decision-making and decision-making,flexible response,innovation and enterprising learning and innovation ability as well as self-examination and self-knowledge ability,fill shortcomings,and promote the improvement of the overall level of core competence.
