Workplace exclusion is a frequent negative phenomenon in organizational situations,which can reduce the interaction between employees in an organization and thus have adverse effects on organizational development.It belongs to the category of workplace cold violence.Although there have been studies on workplace exclusion and the relationship between various behaviors,most of them discuss the impact of workplace exclusion on a specific behavior,and seldom discuss the impact of workplace exclusion on employees' positive and negative behaviors at the same time.EVLN behavior(e-withdrawal behavior,v-voice behavior,l-loyalty behavior,n-neglect behavior)includes two positive behaviors and two negative behaviors,of which withdrawal behavior and neglect behavior are negative behaviors,voice behavior and loyalty behavior are positive behaviors.Therefore,this article takes employee EVLN behavior as a dependent variable to discuss the employee's response to different behaviors in the workplace exclusion situation,which makes this study of some significance.Employees' EVLN behavior is not temporary,but the result of interaction between their own factors and environmental factors.Therefore,besides considering the environmental factors of workplace exclusion,considering the interaction between individual factors and their own factors can better explain the behavior of individuals in complex social situations,so as to achieve a more comprehensive explanation of the intrinsic motivation mechanism of EVLN behavior.In this paper,active personality,an important personality trait,is incorporated into the workplace exclusion and employee EVLN behavior model.To some extent,it can alleviate the impact of workplace exclusion on employee behavior,thus reducing employees' negative behaviors(withdrawal behavior and neglect behavior)and increasing employees' positive behaviors(voice behavior and loyalty behavior).This paper chooses the new generation of employees as the research object,because the new generation of employees who have just entered the society from the campus,as small white workers in the workplace,lack experience,they may be bullied by the old employees,and are more likely to be rejected by the workplace.This paper sorts out the relevant researches on workplace rejection,EVLN and active personality at home and abroad,establishes a research model with workplace rejection as independent variable,EVLN behavior as dependent variable,and active personality as regulating variable.based on the theory of social identity,taking the new generation of employees as the survey object,369 valid questionnaires are collected online by the research method of questionnaire survey,and the three main hypotheses are verified by SPSS25.0,a statistical analysis tool.The results show that:(1)there is a significant difference in the number of years of work for workplace exclusion;There are significant differences in marital status between employees' withdrawal behavior and neglect behavior.Active personality is significantly different in age and marital status.However,the variables of workplace rejection,employee EVLN(withdrawal,voice,neglect,loyalty)behavior and active personality are not significantly different in gender,educational background and enterprise nature.(2)Workplace exclusion can negatively predict the positive behavior(voice behavior and loyalty behavior)of new generation employees,while workplace exclusion can positively predict the negative behavior(withdrawal behavior and neglect behavior)of new generation employees.(3)Active personality can adjust the relationship between workplace rejection and EVLN behavior of new generation employees,that is,the level of active personality will affect the relationship between workplace rejection and EVLN of new generation employees.The higher the level of initiative personality an individual has,the weaker the positive relationship between workplace rejection and withdrawal behavior of new generation employees.The negative relationship with the voice behavior of new generation employees is weaker.The negative relationship with loyalty behavior of new generation employees is weaker.The weaker the positive relationship with the new generation of employees' neglect behavior is.Finally,combining the research results of this paper with the national conditions,this paper puts forward some measures to weaken the impact of workplace exclusion on the new generation of employees.
