With the development of economy and society and the improvement of people's living standard,China's tourism industry has realized a leapfrog development,and has become a service industry with huge consumption potential and good growth performance.Under the current situation,the number of tourist trips and the average number of days of stay have increased significantly,the tourism reception industry with accommodation industry and travel agency industry as the main components undertakes the main task of receiving tourists,and high mobility is a problem that has been troubled in the development process of tourism reception industry.In the process of communication,employees will face individual cognitive differences,individual personality differences and the complexity of the environment,etc.,"exclusion" is likely to become the main driver of employee turnover.In addition,the workplace rejection can lead to a series of chain reaction is given priority to with negative,employees are usually characterized by,jealousy,resentment,loss disappointed,depression and social anxiety and other negative emotions,when this kind of negative emotions can't get effective control and daily work into groups,is likely to lead to employee behavior,will affect organizational efficiency.In view of this,this research used a questionnaire to collect data,employees in tourism industry as the research object,based on the resource conservation theory and the theory of emotional events,build the workplace rejection model on the relationship between the work behavior,including workplace rejection as independcent variables,emotional exhaustion as intermediary variables,work withdrawal behavior as the dependent variable,and analysis include interpersonal relationship,management style and tissue stratification,the three dimensions of organizational climate in the role played by the path of the regulating effect,in order to dig deeper into the workplace and working mechanism between the withdrawal behavior.This paper is divided into five parts.Firstly,the paper analyzes the current development trend of domestic tourism and the realistic background of tourism reception industry,discusses the problems existing in the working process of tourism reception industry employees,and puts forward the research problems,research purposes and significance of this paper on the basis of reviewing and summarizing relevant literatures at home and abroad.Secondly,it systematically introduces the content of resource conservation theory and emotional event theory,and proposes the research model of this paper on the premise of summarizing the domestic and foreign research status and relevant theoretical basis.Thirdly,according to the mature scale developed by domestic and foreign scholars,the scale was used as the measurement scale for this study and questionnaires were designed.The staff of star hotels and travel agencies in Anhui province were selected as the survey objects.Questionnaires were distributed and data were collected.Fourth,the use of mathematical statistics tools such as SPSS,AMOS,EXCEL and correlation analysis,the reliability and validity of the questionnaire further makes an empirical analysis on the model,the analysis influence workplace rejection work the main effect of withdrawal behavior,verify the mediation effect of emotional exhaustion and the regulating effect of organizational climate on the path,gradually verify the proposed related assumptions;Fifth,according to the research conclusions,put forward targeted management Suggestions,and analyze the shortcomings caused by subjective and objective reasons,put forward the prospect of future research.The research objectives of this paper include:(1)Taking the tourism reception industry employees as the research object,to explore the differences in the demographic characteristic variables of workplace rejection,emotional exhaustion,organizational climate,and job withdrawal behavior;(2)Based on the resource conservation theoiry and the theory of emotional events,discusses how employees perceive the workplace rejection after affect work behavior,and combine the intermediary effect of emotional exhaustion,introducing the organizational climate,probe into its behavior in the workplace and work path adjustment,tourism enterprises,so as to provide a reference basis in human resources management practice;(3)According to the conclusion of empirical research,management Suggestions are put forward.The research results show that:(1)There was a significant relationship between gender,age,marital status,education level,monthly income level and working years and workplace rejection,emotional exhaustion,organizational climate and withdrawal behavior.Among them,gender has obvious difference in the behavior of withdrawal from work,and male is significantly stronger than female.There was a significant difference in marital status between emotional exhaustion and withdrawal from work.The older the employee,the higher the requirement for the rationality of the organizational hierarchy;The longer the working years of employees,the higher the requirements for the rationality of the organizational hierarchy,and the lower the perception of rejection in the workplace.The lower the education level of employees,the lower the requirements for organizational hierarchy;The higher the income level of employees,the higher the requirement of organizational bureaucracy.(2)There is a significant positive correlation between perceived job rejection and withdrawal behavior of employees in the tourism reception industry,that is,the stronger the perceived rejection,the more obvious the withdrawal behavior;(3)Emotional exhaustion of employees in the tourism reception industry has some mediating effects on the action paths of job rejection and withdrawal;(4)The interpersonal dimension in organizational climate has a significant negative regulating effect on the relationship between emotional exhaustion and withdrawal from work,that is,the better the interpersonal relationship of employees in tourism reception enterprises,the weaker the influence of emotional exhaustion on withdrawal from work.In addition,the regulatory effect of management style and organizational bureaucratic dimension in organizational climate is not significant.(5)The mediating effect of emotional exhaustion on rejection and withdrawal from work is regulated by interpersonal relationship,i.e.there is a mediating role that is mediated.
