Under the new retail background and O2 O format,instant delivery that meets theescalating consumer demand has taken advantage of the trend.At the same time,it has spawned many new occupations,and instant delivery staff is one of them.However,the current number of instant delivery staff is far from meeting market demand,and most of the instant delivery staff are migrant workers,with high numbers,high mobility,and complex group characteristics.A large number of departures will affect suppliers,platform companies and even the society.It has caused certain negative impacts,such as increasing the recruitment and management costs of supplier companies,the poor service experience of users and affecting the market share of suppliers and platforms.Moreover,it is difficult to carry out background checks and control on the delivery personnel,which makes it difficult to guarantee the personal safety and information security of users,so there are certain hidden dangers in the society Therefore,the retention of instant delivery staff is particularly important.However,in the existing research on the factors that affect employee turnover tendency,one is that there is very little research on the departure tendency of the group of instant delivery personnel,which is different from the employees of traditional enterprises;the second is that most existing studies regard the influencing factors as the side-by-side and independent variables ignore the attention to the combined effect of multiple factors,and cannot well explain or predict the departure tendency and behavior of instant delivery personnel.In view of this,this article focuses on exploring the combined action mechanism of factors affecting instant delivery staff's turnover tendency.In order to study this problem,this article first defines the meaning of instant delivery,instant delivery staff,and instant delivery staff 's turnover tendency based on existing research and industry analysis reports;then combs the literature,combs the definition and measurement of employee turnover tendency in existing research and influencing factors.After that,the author went deep into the enterprise to understand the current situation of the instant delivery industry and the content and process of the instant delivery staff,and conducted semi-structured interviews with 20 instant delivery staff,using content analysis to extract 8 factors,such as job satisfaction,role conflicts,role clarity,and perception opportunities,employee training,salary,organizational support and interactive fairness,that affect the instant delivery staff's turnover tendency.Finally,using thedata collected by the questionnaire survey,the qualitative comparative analysis method(QCA)was used to analyze the combined effects of the factors affecting the high turnover tendency and low turnover tendency of instant delivery staff,and explore the combination of causes and conditions that lead to high turnover tendency and low turnover tendency of instant delivery staff,and explore the general law of instant delivery staff's turnover intention.Through the analysis of the data,this paper sets up 6 kinds of influencing factors configuration of instant delivery staff with low turnover intention and 2 kinds of influencing factors configuration of instant delivery staff with high turnover intention.After a comparative analysis,the following conclusions are drawn:(1)From the perspective of demand theory,the six configurations of instant delivery staff with low turnover intention are divided into three categories: focusing on security needs,focusing on emotional needs and respecting needs,and focusing on most factors.:(2)Organizational factors have a greater effect on turnover intentions than personal factors,work factors and external environmental factors;(3)High job satisfaction and role clarity are necessary conditions for instant delivery staff with low turnover tendency,high salary treatment and a high level of interaction are important conditions,and low salary treatment,low organizational support,and low interaction fairness are the core conditions for immediate delivery staff's high turnover intention;(4)In the configuration of instant delivery staff's low turnover intention,salary and perceived opportunities complementary each other.In summary,the influencing factors have different paths for high turnover intention and low turnover intention.The results of this paper enrich and develop relevant research on turnover intentions,and provide specific management suggestions for instant delivery companies to improve the turnover rate of instant delivery staff.
