In recent years,there has been a fierce competition for talents all over the world.Enterprises try to employ the talents needed through various flexible employment modes,encourage knowledge sharing,absorb knowledge spillover and expand the knowledge reserve of enterprises.In the past few years,the proportion of temporary knowledge workers in the work team has been increasing.However,under different employment modes,whether the work status will affect knowledge sharing,how the work status influence knowledge sharing,and whether there are boundary conditions in the influence mechanism of work status on knowledge sharing,these questions need to be solved.Based on the Conservation Of Resource Theory,knowledge is a very important personal resource,and knowledge sharing is a resource investment behavior in order to achieve personal goals.From the perspective of knowledge sharers,on the one hand,knowledge sharing may lead to the loss of time,energy and some other resources,on the other hand,knowledge sharing may lead to the increase of colleague support,self-efficacy and some other resources.Following the "resources investment status ? value perception ? resources investment behavior" logical train of thought,this paper holds that work status(short-term and long-term)affects individual's balance on resource value perception and indirectly predicts knowledge sharing.The results of the experiment and empirical study show that:(1)Work status has a significant impact on employees' knowledge sharing behavior.Comparing with short-term employees,employees in long-term work status are more willing to share knowledge.(2)Work status significantly affects resource value perception.Employees in the short-term work status are more concerned about the possible resource loss caused by knowledge sharing,i.e.time cost,while employees in the long-term status are more concerned about the possible resource gain,i.e.reciprocal relationship benefit.(3)Resource value perception plays an intermediary role between work status and knowledge sharing behavior.Long-term employees have lower time cost perception of knowledge sharing,and higher reciprocal relationship benefits perception,so they are more willing to share knowledge.(4)Proactive personality,as a moderation variable,can significantly promote the relationship between work status,time cost,and benefits of a reciprocal relationship.Based on the Conservation Of Resource theory,this paper introduce work status as the antecedent variable of knowledge sharing,explains the relationship among work status,resource value perception and knowledge sharing,expands the research on the influence mechanism of working status,and enriches the research on individual differences of knowledge sharing.At the same time,this paper also provides meaningful guidance and reference for the practice of talent management and knowledge management.
