| With the development of mobile Internet and intelligent terminal,the rapid growth of domestic e-commerce industry has become one of the active factors in the current economic structure of China in recent years.And the turnover rate of the post-90 s which is the main force in the industry is very high,and the contradiction between the rapid development of the industry and the supply of talents is very prominent,which is different from the psychological capital of other intergenerational groups in the post-90 s,which challenges the traditional vertical command style of leadership.In recent years,many scholars have studied a new leadership style,transformational leadership.Many scholars have proved that transformational leadership has a significant correlation with turnover intention.However,there are only a few researches based on the specific management situation of e-commerce enterprises and the post-90 s specific population,and the research on intermediary variables is relatively limited.Based on the above background,based on the social exchange theory and Maslow’s needs theory,this thesis constructs a conceptual model of the influence of transformational leadership on the turnover intention of post-90 s employees with communication satisfaction as the intermediary variable and psychological capital as the moderator variable.In this thesis,279 valid questionnaires were collected and analyzed to verify the research hypothesis.The empirical results show that: firstly,transformational leadership has a significant negative correlation with post-90 s turnover intention;secondly,communication satisfaction has a significant negative correlation with post-90 s turnover intention;thirdly,communication satisfaction mediates the relationship between transformational leadership and post-90 s turnover intention;fourthly,psychological capital plays a moderating role in transformational leadership and communication satisfaction,that is,the mediating role of communication satisfaction will be affected by psychological capital regulation,which constitutes the moderated mediating effect.This research has the following contributions and innovations: firstly,this thesis focuses on the post-90 s employees’ turnover intention of e-commerce enterprises as the research object of the influence of transformational leadership,which is innovative to some extent.In addition,it studies the characteristics of post-90 s employees in these enterprises and management countermeasures,expands the exploration scope of the mechanism of transformational leadership on employees’ turnover intention,and enriches the theory of transformational leadership;secondly,this thesis introduces into the intermediary mechanism,it verifies the relationship between communication satisfaction as an intermediary variable and the turnover intention of post-90 s employees,and expands the research results of communication satisfaction theory;thirdly,it introduces psychological capital as a regulating variable,which enriches the situational factor research on the relationship between transformational leadership and turnover intention of post-90 s employees.Additionally,this thesis also provides a reference for the managers of e-commerce enterprises how to cultivate and enhance the transformational leadership characteristics to match the psychological capital characteristics of post-90 s employees,and then reduce their turnover intention,which is of practical significance. |
