With the highly competitive business environment and unpredictable technological transform,innovation has been an pivotal resource for organization's unique competitive advantage.And organizational innovation depends on innovative talents.Employees' creativity can bring creative solutions to the organization and fundamentally promote organizational innovation,efficiency and survival.Employee creativity is an indispensable resource for organization development.Given the important value of creativity,organizations often invest a great deal of energy to improve employee creativity.As important organizational member,leaders,are also concerned about their ability to improve employees' creativity.In management practice,enhancing workplace flexibility and stimulating employee' potential through empowerment has become an important means for companies to improve reaction speed and competitiveness.Understanding how empowering leadership foster employee creativity is important for organizations in uncertain environment.Besides,as the research on the effectiveness of empowering leadership has been controversial in recent years,related research calls for more exploration of the boundary conditions for the effectiveness of empowering leadership.Based on this,the research summarizes the related literature and construct a theoretical research model which uses Organization-Based Self-Esteem as mediation variable and employee power distance orientation as a moderator variable,to explore the effect and mechanism of empowering leadership on employee creativity.In this study,employees of Pearl River Delta enterprises were surveyed,and 251 valid sample data were collected through a questionnaire survey.Based on methods such as reliability analysis,validity analysis,correlation analysis,hierarchical regression analysis,and Bootstrap test,this research examines the relationship between empowering leadership,Employee' creativity,Organization-Based Self-Esteem and employee power distance orientatio.The empirical result shows that:(1)empowering leadership and its four sub-dimensions have a significant positive impact on employee creativity;(2)empowering leadership and its four sub-dimensions have a significant positive impact on employee Organization-Based Self-Esteem;(3)Organization-Based Self-Esteem impacts employee creativity significantly and positively;(4)Organizational self-esteem plays a partial mediating role in the relationship between empowering leadership and its four sub-dimensions and employee creativity;(5)Employee power distance orientation plays a negative regulating role in the process of empowering leadership and its sub dimensions(promoting decision-making participation,expressing high-performance confidence,and providing autonomy)affecting employee creativity.However,it has no significant negative regulatory effect in the relationship between The sub-dimension of improving the work meaningfulness and employee creativity.Finally,based on the analysis of empirical testing results,the research put forward three suggestions for management practices,with a view to providing references for the organization innovation.
