Our economy has entered the era of economic globalization and knowledge economy,science and technology have developed rapidly,in order to maintain an advantage in the fierce competition,creativity has become one of the key factors in the organization's success and has been a topic of concern for managers.Scholars have done a lot of researches on how leaders' behaviors motivate employees' creativity.However,as the economic situation becomes more and more complicated and diversified,the past research conclusions are not enough to meet the current management needs,traditional vertical organization management restricts the rapid response of employees to market changes,so scholars began to focus on some new leadership styles.Empowering leadership is one of the new leadership styles that most researchers pay attention to.Different from traditional centralized leadership style,empowering leaders pay more attention to employees' personal career development,leaders encourage employees to continuously learn new skills to achieve personal growth,support staff to arrange the work plan,to give employees full autonomy.In the new economic environment,the empowering leadership plays an important role in promoting the creativity of employees.However,there are still some questions about how the empowering leadership affects the employee creativity.This study is based on role expectancy theory,social cognition theory and work characteristic model,explains the relationship between empowering leadership and employee creativity.From the definition of the empowering leadership,the empowerment is divided into two ways: psychological empowerment and situational empowerment,discuss the effect of these two kinds of empowerment on employee creativity,and compare and integrate psychological empowerment and situation empowerment.Different ways of empowerment affect different employees' cognitive,psychological empowerment affects employees' self-cognitive(core self-evaluation),situation empowerment affects employees' organization cognitive(psychological ownership),and then different employee cognitive can influences employee creativity in different ways,this is a clue to research the mediating effect between empowering leadership and employee creativity.At the same time,this study also discusses the interaction of personal attributes(Regulatory Focus)between empowering leadership and employee creativity,deeply explain the mechanism between empowering leadership and employee creativity.This study adopts the method of empirical research,through the questionnaire survey,collect data from the individual level.A preliminary investigation and a formal investigation were conducted,statistical analysis of the collected data was performed using SPSS19.0 and LISREL8.7 data analysis software.In the pre-survey,through reliability test and exploratory factor analysis,the reliability of the questionnaire was determined,which laid the foundation for formal investigation.In the formal survey,465 valid questionnaires were collected,empowering leadership,psychological ownership,core self-evaluations,regulatory focus,creativity,the variables for the homologous error analysis,reliability test,validity test,descriptive statistics and correlation analysis,ensuring the quality of the data,finally,using Bootstrap and hierarchical regression method to verify the research hypothesis,the results show that: 1.Empowering leadership have a positive predictive effect on employees' creativity;2.Empowering leadership can exert influence on employees' creativity through the mediating variable of psychological ownership;3.Empowering leadership can play a role in the creativity of employees through the mediating variable of core self-evaluations;4.There are differences in the mediating effect of psychological ownership and core self-evaluations,and the mediating effect of psychological ownership is stronger,while the mediating effect of core self-evaluations is relatively weak.5,Regulatory focus on the interaction between psychological ownership and creativity of employees,for staff has promotion regulatory focus,the higher the promotion regulatory focus,the more significant positive correlation between psychological ownership and creativity of employees;However,the lower the defensive regulatory focus,the more significant the positive correlation between psychological ownership and creativity of employees.6,Regulatory focus can also play a moderating role between the core self-evaluations and employee creativity,for staff has promotion regulatory focus,the higher the promotion regulatory focus,core self-evaluations is more positive impact on the employees' creativity;However,the lower the defensive regulatory focus,the more significant positive influence of the core self-evaluations and the creativity of employees.
