Ethical leaders have been widely concerned and widely valued by academic managers and practitioners in the practice management process.Because the ethical leadership has an important connection with the establishment and construction of a good corporate ethical and moral atmosphere,as well as the regulation and rectification of business management activities.At the same time,ethical leadership plays an important role in the improvement of business performance at individual and team level.As we all know,the public is increasingly concerned about whether managers have assumed social responsibilities in the management of their businesses.Therefore,leaders in the academic and real operations are in the strategic planning and strategic decision-making as well as the actual operation Ethical or not has become a hot topic that everyone is generally concerned about.In the past,academic researchers paid more attention to the research on the influence of ethical leadership at the individual level on the individual performance of the company's employees.Compared to individual-level studies,the ethical leadership performed relatively little on academic research on team performance at the team level.Team performance refers to the performance of the team's work under the leadership of the leader.The sum of individual performance is not the performance of team performance.These two outputs are completely different forms of performance presentation.Therefore,the purpose of this research study is to study the relationship between ethical leadership and team performance and influence mechanism at the team level.The research hypotheses and the theoretical research models proposed in this study were put forward after careful study of relevant research literature and existing research results.First of all,this study starts from two perspectives of social learning theory and social exchange theory,and proposes that ethical leaders can positively influence team performance.Secondly,this study starts from the perspective of social exchange theory and introduces balanced leadership-member exchange.From this perspective,it explains how the ethical leadership influences team performance.From the perspective of social cognitive theory,a shared mental model was introduced.From this perspective,it explains how the ethical leadership influences team performance.This study adopts a team as the basic unit,and collects data from team members and measures multiple variables,namely,ethical leadership,balanced leadership—member exchange,shared mental model,and team performance.The study conducted questionnaire surveys in Beijing,Hangzhou,Wuhan,and Liuzhou.In the sample selection process,this study selected a Beijing subsidiary company of a well-known home appliance manufacturing group company in the country,as well as some food processing industry,retail industry,financial and securities industries,and traditional manufacturing work teams.The purpose is to guarantee the quality of the samples studied and the concentration of sample acquisition with limited time and labor costs.A total of 439 valid questionnaires from 65 work teams were collected.In this study,statistical analysis software such as SPSS,AMOS,and HLM was used to conduct statistical analysis of the sample data collected from questionnaire surveys.The statistical methods used included factor analysis,multiple regression analysis,etc.,and statistical analysis was used to test the theoretical research model.And whether the proposed research hypothesis holds.Through empirical analysis,the data analysis results support all the assumptions of this study: Ethical leadership positively influences team performance;Ethical leadership positively influences balanced leadership-member exchange;Balanced leadership-member exchange positively influences team performance;Balanced leadershipMembers exchange the role of intermediary ethical leadership on team performance;ethical leadership positively influences shared mental models;shared mental models positively influence team performance;shared mental models mediate ethical leadership's role on team performance.Through the implementation of questionnaire surveys and statistical analysis of data,the data analysis results show that the research hypotheses proposed in this study are all true.This study will raise the level of research from the individual level to the group level.From the perspective of social exchange theory and social cognitive theory,the two research variables of the balanced leadership member-exchange and shared mental model will be included in the theoretical research model.Further examine the impact mechanism of ethical leadership on team performance,which has also expanded the research field of ethical leadership and opened up new perspectives on ethical leadership.The research conclusions of this paper also provide some helpful thinking inspiration and reference for management practice activities.Ethical leadership is an active leadership style.Enterprises and other organizations should pay attention to this leadership style and implement it extensively in the actual management and management process.Ethical leadership behavior and implementation process will have a positive impact on team performance.Team leaders adopt ethical leadership methods to promote the organization to improve performance and achieve team goals.
