With the accelerating of technology and intensifying of market competition,the role of leaders is unprecedentedly powerful.However the ability of leaders alone may not be enough,and suggestions or opinions of employees may also be needed.Employees' voice and silence behaviors,as representatives of positive and negative organizational behaviors,have been widely concerned by experts and scholars in recent years.What kind of leadership behavior will lead employees to make suggestions,and what kind of leadership behavior will cause employees to keep silent? What is the cognitive mechanism between leadership behavior and employees' voice and silence behavior? These problems are gradually emerging,causing widespread concern.Most of the existing literatures focus on single leadership behavior,such as inclusive leadership and humble leadership,while few focus on ambidextrous leadership style composed of two different complementary leadership behaviors.Therefore,this study intends to analyze the direct effect of ambidextrous leadership on employees' voice and silence behavior,as well as the intermediary mechanism of cognitive factors(role conceptualization,role overload).Based on the theory of two-process decision-making and 626 employees of enterprises as samples,this study uses SPSS and AMOS software to conduct structural equation model analysis to explore the influence of ambidextrous leadership behavior from cognitive perspective on employee voice and employee silence,and to verify the mediating mechanism of role conceptualization and role overload in this process.The results show that role conceptualization plays a completely mediating role in the process of the influence of open leadership on voice behavior,and is more significant than role overload in the process of complete mediation;at the same time,role conceptualization has a completely mediating role in the process of the influence of open leadership on silence behavior,while role overload has a completely mediating role.In addition,role conceptualization plays a completely mediating role in the process of the influence of close leadership on voice behavior,which is more significant than role overload.Finally,role conceptualization mediates the influence of closed leadership on silent behavior.The intermediary role of role overload in this process is established.This study has a certain contribution to the development of relevant theories and management practice.
