There is a consensus among researchers in the field of human resource that employee's non-material demands must be given more and more attention in order to improve managerial performance.Though there are many studies on non-material incentives,there are also many problems faced by firms,especially those who run in the hi-tech industry,because of the high level demand of technicians,the more challenge of non-material incentive plan.Therefore,this paper aims to improve the non-material incentives policy for firm A in order to increase technicians' emotional commitment.In order to achieve the goal of the study,this paper employs the literature research method,interviews with managers and directors of technician team,and does questionnaire survey among technicians,thus enable this study have theoretical foundation.These methods guarantee the significant and practicable non-material incentives for firm A.This paper collects the perception and expectation of the technicians about the non-incentive program through the questionnaire,analyzing and summarizing the problems and the underlying causes of the current technical team's immaterial motivation from three aspects of Organizational Environmental incentives,career development incentives and spiritual incentives.After that,the scheme is summarized and evaluated,and the guarantee measures for the implementation of the scheme are analyzed from the operational level.Base on the above,this paper has two main contributions.First,this paper supplies some evidences for those academic studies on the non-material incentive,to some extent,it makes up for the lack of enterprise evidence support in relevant research.Second,the non-material incentive policy for firm A will also guide those firms in the hi-tech industry who want to improve non-material incentives.
