With the rapid development of China's cross-border e-commerce industry and the rapid integration with the international market, the shortage of cross-border e-commerce talents has become increasingly prominent, and has become a core issue restricting the development of cross-border e-commerce SMEs in China.Based on the micro data of 234 companies, this paper studies the talent demand and brain drain problem in China by using generalized linear model and multiple regression model. The main contents are as follows:(1)Through statistical analysis,it is found that more than 80% of small and medium-sized cross-border e-commerce companies have talent gaps. The total demand for talents of 234 enterprises surveyed is as high as 2010,and the average talent gap of each enterprise is 8.6,and it is expanding.Potential.Further,through the establishment of a generalized linear model obeying the Gamma distribution of cross-border e-commerce gaps,it is found that the four variables of the company's existing talents, turnover rate, number of cooperative research institutions and per capita education years are cross-border e-commerce.The common influencing factors of enterprise talent demand.Combined with the results of empirical analysis,it is found that the larger the scale of the enterprise, the personnel system and the salary and welfare system are relatively sound, the talent mobility is relatively low;the more the number of cooperative research institutions, the enterprise can meet the talent gap through joint training or targeted delivery; The lack of high-end talents in the e-commerce industry makes the company with a higher proportion of highly educated talents have less demand for talents.(2)According to the data compiled, the cross-border e-commerce enterprise has a strong contradiction in talent demand structure. The demand for marketing and operation planning is the largest, accounting for 56.45% of the total talent demand;the demand for business talent is second, accounting for 15.8%.In addition, due to lack of technology and product categories, risk control and customs clearance talents, the total demand for talents in the correspondingpositions is not large(corresponding proportions are 14.93%,7.26% and 5.56% respectively),but the enterprise talent gap cannot be effectively met through the market.(3)The problem of “difficulty in retaining people” in cross-border e-commerce trading enterprises has gradually intensified. The average brain drain rate of cross-border e-commerce trading enterprises, platform enterprises and service enterprises is 36.5%,23.81% and 50.43%respectively.By constructing the model of the influencing factors of brain drain, the empirical results show that the salary level of employees, the system of enterprises, and the prospect of enterprises greatly affect the brain drain.Among them, the salary level has the greatest impact on whether employees choose to leave. Finally, this paper starts from the four dimensions of government, enterprises, universities and talents, and combines the conclusions of the analysis to put forward reasonable suggestions.
