In the Age of Knowledge Economy,knowledge is becoming the key to competition among enterprises,competition for talent resources is intensifying,marketization of talent resources is playing an increasingly important role,the competitive flow of talent has become the new normal.Military industrial enterprises,as enterprises under the direct control of the SASAC,continue to deepen on the road of enterprise and marketization,and the State vigorously promotes the strategy of civil-military integration,forcing itself to constantly seek a breakthrough and build a new core competitiveness.Compared with other industries,military enterprises have the characteristics of long cycle,high risk,and large investment,and require a large number of "high-precision" scientific and technological personnel to invest in a long-term and stable collective.However,in recent years,the departure rate of scientific and technical personnel of military enterprises has become an increasing trend,and the loss of high-quality human capital has not only increased the investment costs for the introduction and cultivation of scientific and technical personnel of military enterprises,but also extended the input and output cycle of scientific and technological personnel.It has even caused some technical leakage and research data recording.To a certain extent,it has brought great impact on the normal scientific research and production work of military enterprises.Therefore,it is of great strategic significance to explore the turnover intention of the scientific and technical personnel of military enterprises and ensure the stability of the core backbone force to the greatest extent.In view of this,this article combines the group characteristics of scientific and technical personnel of military enterprises with the theory of management and psychology,and through empirical research methods,reveals the effects of organizational commitment and job satisfaction on the departure tendency of scientific and technical personnel of military enterprises.The conclusion of the study can help the managers of military enterprises to improve the management ability of high-quality talents and reduce the tendency of technical personnel to leave.On the basis of fully combing the domestic and foreign theories on the study of the tendency to leave work,and taking the theory of organizational commitment and job satisfaction as the theoretical basis,we will construct a theoretical model framework between organizational commitment,job satisfaction,and turnover tendency,and we will search through literature.The paper compiled a scale of the turnover tendency of scientific and technical personnel of military enterprises,and conducted a questionnaire survey with the S-Research Institute as the research object.A total of 211 valid questionnaires were collected.Using SPSS21.0 as a tool,descriptive statistical analysis,reliability and validity analysis are carried out to test the rationality of the questionnaire and the reliability of variable measurement indicators.The structure equation model analysis and intermediary effect analysis were carried out by using Amos 21.0 to test the fitting degree of the model and data and the assumptions proposed.Finally,the conclusion is drawn that both organizational commitment and job satisfaction have a significant negative effect on the departure tendency of military industrial personnel,and job satisfaction plays an intermediary role between organizational commitment and military industrial personnel.Based on the conclusion of empirical analysis and the current management situation,the author puts forward the management countermeasures from the six dimensions to the managers of military enterprises for reference,that is,to establish the fault-tolerant mechanism and cultural atmosphere of scientific research;Enhancing the sense of belonging of scientific and technical personnel of military enterprises;Set up the incentive mechanism of remuneration of scientific and technical personnel in line with the market;Shaping the values of scientific and technical personnel in military enterprises;To help the scientific and technical personnel of military enterprises to achieve career planning and management;We will establish a service management mechanism for scientific and technical personnel that conforms to the characteristics of modern military enterprises.At the same time,based on the research conclusions,this paper clarifies the deficiencies in this research and analyzes the research focus thereafter.
