In this complex and competitive era,with the rapid development of economy,science and technology,the continuous change of environment,and the increasingly complex work tasks,as a basic form of personnel organization,team exists in a wide range of social activities,especially in enterprises.More and more organizations adopt the mode of team operation.How to achieve "1+1>2" team synergy effect and ultimately improve team performance through the integration of individual capabilities by teams has become an important topic in the theoretical and practical research of organization and management in recent years.Among many factors that affect team performance,transactive memory system has been paid more and more attention in recent years.The influence of transactive memory system on team performance has been widely confirmed by the existing research.Based on the existing research,this paper further studies the relationship between transactive memory system and team performance,as well as the mechanism underlying the relationship.Specifically,this study examines the mediating effect of team work engagement and the moderating effect of distributive justice between transactive memory system and team performance.This will further enrich the research on the outcome variables of transactive memory system and the influencing factors of team performance.This paper use the method of empirical research,firstly reviewed existing relevant literature,and presented research hypotheses.Then I adopted the appropriate scales to measure the research variables,and conducted sampling survey in the non-specific field and type of team,and carry out questionnaire survey on different contents for team leaders and team members,and obtained the sample data of 63 teams and 261 members,then use SPSS 21.0 and Amos 26.0 to do the data analysis,including data aggregation test,descriptive statistical analysis,validity analysis,reliability analysis and regression analysis,finally verify the hypothesis proposed by the model,and then draw a conclusion.The results show that the transactive memory system has a significant positive predictive effect on team performance,and it can affect team performance through the mediated role of team work engagement.In addition,distributive justice plays a positive role in the relationship between the transactive memory system and team performance.Transactive memory system can fully improve the rational allocation and utilization of knowledge resources,improve the level of team cooperation,help team members to deepen and improve their expertise,and then realize the formation,development,improvement and iteration of the transactive memory system,so as to promote the continuous improvement of team performance.With a mature and highquality transactive memory system,the team members trust each other,coordinate with each other,work together around the common goal,give full play to their expertise,and are not easily affected by some external factors.In such a good soft environment,members are more likely to devote themselves to their work,and promote the work engagement of the whole team at a high level.In fact,it forms a benign chain.If we can make good use of it in management practice,open up the reverse relationship between team performance and transactive memory system,make use of the advantages of high team performance,and promote the improvement and promotion of transactive memory system through various management means,we will form another benign closed-loop.Distributive justice can not only directly affect team performance,but also positively regulate the relationship between transactive memory system and team performance,and enhance or weaken the promotion of transactive memory system on team performance.For the management practice,managers should realize that the formation,maintenance and development of the transactive memory system has a significant effect on the team to complete tasks and improve performance,and then start from strengthening the construction of the transactive memory system to improve the performance of the team and the organization.Managers should also recognize the impact of work engagement on team performance.Work engagement not only directly affects team performance,but also plays a mediated role between transactive memory system and team performance.If we can build a good team transactive memory system and strive to improve team members' work engagement,it will play a more significant role in promoting team performance.Managers should also be aware of the impact of organizational justice on team performance,especially distributive justice.We should pay attention to maintaining the fairness within the organization or team and avoid the negative impact of unfair distribution.Finally,from the enterprise level and perspective,if we can make a difference in these aspects,we will effectively promote and enhance the business performance of the enterprise.In the long run,it can also form a good corporate governance mechanism and operation ecology,which is conducive to the sustainable,healthy and stable development of enterprises.
