In the face of high work and family needs,the balanced work family practice in enterprises is facing severe challenges.In order to meet the diverse role needs of employees,scholars began to pay attention to idiosyncratic deals,a new human resource management policy.Idiosyncratic deals involve many aspects,such as employee development,work arrangement and motivation.It is a work agreement reached by employee and organization through negotiation,which is helpful to both parties.Previous studies mainly focused on how idiosyncratic deals play a role in the organizational field,focusing on the impact of this polic y on employees’ work attitude,emotion and performance,while ignoring the role of idiosyncratic deals in the family field.Based on this,combined with the dual role requirements of current employees and the shortcomings of existing research,this study explores the impact and mechanism of idiosyncratic deals on family role performance based on work family resource model.The main research contents and conclusions are as follows:In the first study,531 employees were used as the research object,and the questionnaire survey verified that idiosyncratic deals positively affected the family role performance,and introduced the intermediary variable of work family enrichment.The results showed that work family enrichment played a role in the family role performance.On this basis,the family role significance is introduced as the moderator variable,and a mediating model is established to investigate the perception of individual identity to the organizational environment.The results show that family role significance regulates the relationship between flexible and developmental idiosyncratic deals and work family enrichment.In order to further understand how cross domain needs,the second study combines resource conservation theory and work family enrichment model,and conducts questionnaire survey with 191 employees as the research object,conceptualizes idiosyncratic deals into an organizational resource.The results show that idiosyncratic deals can improve personal resources(organizational self-esteem,control sense and positive emotion)and then influence the family role performance.The contribution of this study is mainly reflected in the following aspects:firstly,the influence of idiosyncratic deals on family domain is expanded,the family needs of dual role employees are concerned,and a new perspective is provided for organization balance work family practice;secondly,this study conceptualizes the idiosyncratic deals into an organizational resource,combining the resource conservation theory and work family enrichment model.The paper shows that the organization resource of idiosyncratic deals promotes the behavior performance of family field through personal resources such as self-esteem,control sense and positive emotion,and reveals the process mechanism of the influence of idiosyncratic deals on family domain.
