| Taking the civil servants of Shanghai X District Market Supervision Administration as an example,this paper pays attention to the intrinsic relationship between the current situation of grass-roots civil servants’ work stress,organizational support perception and job burnout under the superposition of the effect of institutional reform and administrative law enforcement civil servants’ reform.While examining whether perceived organizational support can play a moderating role between work stress and job burnout,this paper tries to find out the multiple support factors at the organizational level in the process of work stress leading to job burnout by using factor analysis to distinguish the different dimensions of these complex concepts,such as work stress,job burnout and organizational support.The specific mechanism in the process of several stages of job burnout caused by different work stressors can help management departments formulate more targeted organizational support policies for work stress management,prevent the deterioration of job burnout,and maximize the dividend effect of state institutional reform and civil service reform.The study mainly used the questionnaire survey method,supplemented by interviews.The research object is civil servants in the market supervision field of Shanghai X District.This study firstly consults relevant literatures at home and abroad to learn about the work pressure,organizational support perception and job burnout related information and information of grassroots civil servants.Then,through interviews with some grassroots civil servants in market supervision fields,the Shanghai market supervision field stress adjustment questionnaire including work stress source subscale and perceived organizational support subscale and the job burnout subscale is developed.Secondly,by issuing questionnaires,collecting relevant data,using SPSS 24.0 to summarize and analyze the data,to provide empirical basis for the study.The research shows that the work stress of employees of X District Market Supervision Administration mainly comes from seven factors:superior leadership,job responsibility,interpersonal relationship,job tasks,job nature,perfection tendency and career prospects.Perception of organizational support comes from three dimensions: job support,value identification and caring interests.Job burnout is mainly divided into three dimensions:emotional exhaustion,dehumanization and reduced efficacy.The study found that there were significant differences in work stress,perceived organizational support and job burnout among employees with different basic information.The study analyzed the relationship between the three factors and found that work stress was positively correlated with job burnout,while work stress and job burnout were negatively correlated with perceived organizational support.At the same time,the job support and value identification in organizational support could play a moderating role between work stress and job burnout.Recognition of employee value and support for work can alleviate the response of market supervisors to high workload pressure to a certain extent,thus promoting positive work attitude and work behavior of supervisors.The results show that after the reform of market supervision institutions,the work complexity increases sharply,the promotion of personnel is blocked,and the ability demand is mismatched,which leads to higher work pressure and job burnout.This study combines the results of the analysis,and puts forward some pertinent views and suggestions on how to effectively alleviate the pressure and reduce job burnout of Shanghai X District Market Supervision Administration from the organizational level,which can provide useful reference for the reform of market supervision department under the institutional reform. |
