Social dilemma is a common situation in human society in which individual interests conflict with collective interests.Teamwork is a common problem in this situation.With the rapid development of the era of mobile Internet,organizations tend to be more and more flat,virtual and dynamic,which makes the problem of cooperation in social difficulties more prominent.It has become the focus of scholars in the fields of management,psychology and economics to find more effective ways to improve cooperation.Scholars explored how to improve teamwork from different perspectives.As a kind of interpersonal interaction,social reward has been paid attention to by scholars because it can improve the effect of teamwork to some extent.Teams provide individuals with an interpersonal situation for group interaction.In a group,in addition to pursuing economic interests,individuals also desire to be accepted and recognized by others,and fear isolation and exclusion.The essence of social reward is to use people’s "sociality" to overcome people’s "economic rationality" so as to improve teamwork.The existing researches on social reward mainly focus on the group effect of social reward and the general pattern of social reward from different perspectives.The mechanism of the role and generation of social reward at the individual level are rarely studied.Based on such a realistic and theoretical background,this paper studies the mechanism of the role and generation of social reward at the individual level.This article adopts the classic public goods game experiment method,combines dictator game experiment,trust experiment,big five personality test,and explores the mechanism of the role of social reward based on social identity theory and social comparison theory.Preference theory explores the mechanism of the generation of social rewards.After conducting experiments,collecting data,and analyzing the data,the following three conclusions were reached.First,social rewards can significantly promote teamwork and change individual cooperative behavior.Second,the mechanism of the role of social reward on cooperative behavior includes two parts:the role of expected reward and the role of actual reward.There are differences in the mechanism of social reward for high contributors and low contributors,as shown in the following aspects:the expected reward can improve the cooperative behavior of high contributors and low contributors,improve their cooperative level,and especially significantly improve the cooperative level of low contributors;The actual reward has no direct effect on the cooperative behavior of high contributors and low contributors,but the actual reward weakens the influence of social comparison on the cooperative behavior of high contributors,and the more rewards received,the greater the effect of weakening.Third,the mechanism of the generation of social reward includes two dimensions:situation and individual.In the situation dimension,social comparison based on individual contribution has an impact on the generation of social rewards,especially the social comparison based on the contribution of the rewarded has a significant impact on the generation of social rewards.Moreover,as reward objects,the higher the level of cooperation of the high contributors,the greater the likelihood of being rewarded;The lower the level of collaboration of the low contributors,the less likely they are to be rewarded.On the individual dimension,the openness and sense of responsibility in the big five have a positive effect on the generation of social rewards.The level of altruism and trustworthiness has a positive effect on the generation of social reward,while the level of trust has a negative effect on the generation of social reward.The research conclusions of this paper have certain guiding significance for managers to make full use of social rewards to rationally allocate team incentives and human resources and improve team cooperation.
