Independent college refers to the public welfare undergraduate school established by means of school-enterprise cooperation,school-school cooperation,school-government cooperation,etc.It has both the flexibility of market operation and the status of quasipublic goods,enjoying the double welfare of both public and private universities,which allows the Independent college expands rapidly in a short period of time.With the development of Independent colleges,a series of problems also arose,such as low threshold,high tuition,less qualified teachers,substandard school conditions,etc.In order to promote the fairness of higher education,the relevant departments have been put forward for the development of independent colleges,which are,changing to public schools,changing to private schools or to stop operating.The salary system provides important talent support for the conversion of independent colleges,which is not only an important guarantee for the upgrading of independent colleges,but also the endogenous driving force for the follow-up development of successful conversion.This paper takes the independent college of XC as the research object,the conversion of XC independent college as the research background,and the salary system design as the research subject.Through the introduction of the realistic environment and the current situation of salary system of XC independent college,use the methods such as literature review,interview and questionnaire to analyze the problems existing in the current salary system,and trace the causes of the problems.Combined with the incentive theory,the existing salary system is optimized,which provides important support for the conversion and development of the college.First of all,this paper carries out the research on the development basis,organizational structure,job and salary structure of XC independent college,which provides basic support and data collection for the optimization of salary system.Secondly,a survey is conducted on the independent college of XC,and then designed the questionnaire.Through structured interviews and questionnaires,it is found that there are some problems in the independent college of XC,such as unreasonable staff structure,single salary structure,cash-based benefits and low satisfaction with the salary system.On the basis of this,it is analyzed that the reasons leading to the above problems are defective salary system,defective salary structure,weak salary incentive,unreasonable performance appraisal scheme,inadequate implementation,etc.Finally,the paper is dedicated to the aspects of salary system,salary structure,salary incentive design concept adjustment,salary system design process optimization,etc.,using the work log method to analyze the job,adjust the post setting,optimize the post grade,improve the salary structure and performance appraisal scheme,and increase the reward salary,so as to optimize the existing salary system and provide a guarantee for the successful conversion of the college.
