Football is the sport with the highest output value,the widest audience and the largest influence in the world.China’s football training industry has a development history of more than 20 years.With the continuous promotion of campus football activities,the football training industry has been growing,but at the same time,there are also problems such as lazy football coaches and high rate of job skipping.Football training institutions need to provide long-term and effective incentives to football coaches,stimulate their enthusiasm and creativity,and cultivate and introduce excellent football coaches for clubs,so as to stand out in the fierce competition in the industry.This article selects C football club as the research object,based on the incentive theory and existing research,analyzes the main incentive methods of the organization to football coaches.By means of questionnaire survey,the operation status of the incentive mechanism of the youth coach of the football club is analyzed from the perspective of the coach,and the overall evaluation of the current incentive mechanism of the youth coach of the football club is carried out from the perspective of expert evaluation by combining the analytic hierarchy process and fuzzy comprehensive evaluation method.Combined with the results of the questionnaire survey and the comprehensive evaluation,this article analyzes and summarizes the main problems existing in the incentive mechanism of youth coach of C football club,including unreasonable salary system,imperfect performance management system,lack of career management and imperfect training system.The incentive mechanism of youth coach of C football club is optimized from four aspects: salary incentive,performance incentive,career incentive and training incentive.Finally,it is proposed to establish an incentive improvement leading group,implement incentive improvement funding support,and establish an incentive communication feedback mechanism to ensure the effective implementation of the incentive mechanism optimization plan.This paper takes C football club as an example,combined with the actual operation of football club,studies the incentive mechanism of its youth training coaches by using incentive theory and first-hand research data.The optimization scheme of incentive mechanism proposed has certain practical reference value for realizing the sustainable development of youth football training and making football training institutions bigger and stronger.
