China is in a period of social transition.With economic development,the social class division is becoming increasingly serious.Behind the material level of the poor and the rich are getting richer,the psychological poverty of the lower class at the spiritual level is an important reason for the gradual aggravation of their disadvantages.Psychological poverty is mainly characterized by low ambition and low ambition,and occupation is one of the main manifestations of individual class.However,in organizational and management psychology,there is still a lack of sufficient empirical research on career ambition of different classes.Based on this,this study takes human resource employees of enterprises as an example,and uses two research methods,namely quantitative and qualitative,to investigate the influencing factors of career ambition.The quantitative research part includes Study 1 and Study 2,and explores the following two questions through relevant methods: First,the relationship between social class and career ambition;Secondly,if the relationship between the two is determined,the possible psychological mechanism and boundary conditions exist.Descriptive statistics,correlation analysis,regression analysis and nonparametric Bootstrap method were used in both Study 1 and Study 2 to analyze the data.In study 1,202 human resource employees were selected as subjects to investigate the influence of social class on career ambition.The results show that there is a significant positive correlation between social class and career ambition.In study 2,283 human resource employees were selected as subjects to further explore the internal mechanism and external conditions of social class affecting career ambition.Self-efficacy was introduced as a mediating variable and organizational trust climate as a moderating variable to test the moderated mediating model.The results show that self-efficacy has a significant mediating effect,while the moderating effect of organizational trust climate is not significant,and the overall model is not valid.The qualitative research part includes Study 3,which aims to explore whether there are other realistic factors influencing the level of individual career ambition in addition to the factors drawn from the quantitative research conclusions.In Study 3,the in-depth interview method was used to select 5 subjects from the previous quantitative research as the interview objects.The data were sorted out and analyzed using the method of rooted theory,and 334 original codes were extracted,which were summarized into 40 axial codes and 7 core codes.By sorting out and analyzing the data,and combining the methods of genus analysis and scenario analysis,the theory is constructed.Based on the results of the three studies,the following conclusions are drawn:(1)Social class can positively predict career ambition,that is,the lower an individual's social class is,the lower his level of career ambition will be.(2)Self-efficacy plays a mediating role between social class and career ambition,that is,the lower the social class is,the lower the self-efficacy will be,and the lower the career ambition will be.However,organizational trust climate did not moderate the mediating effect.(3)Individual psychological factors(self-concept and self-efficacy)are the important internal reasons that affect the level of career ambition of different classes;Among the occupational environment factors,compared with the work atmosphere factors,the relationship oriented factors are more likely to be the practical reasons for the significant differences in the occupational ambition and intention of the high and low classes.(4)Career ambition is influenced by many factors,including family factors,class factors,psychological factors and occupational environment factors.Among them,class can directly affect career ambition,and can also indirectly affect career ambition through individual psychological factors(self-concept),family factors(family upbringing style and constraints of family of origin),occupational environment factors(career characteristics,work atmosphere and relationship orientation).
