Under the background of Chinese higher education's development entering the phase of new normality,universities of applied technology have become a new type integrating higher education,vocational education and continuing education,and mainly training high-tech skilled talents,to lead the construction of modern vocational education system.At present,the development of universities belonging to this type have become a hot topic in the field of higher education reform,and also been the concern of the whole society.Among the university teaching staff,junior teachers,as the main force,are the future and hope of education.Their growth and progress play an important role in higher education,and also are the key to the sustainable development of universities of applied technology.University teachers are the typical employees of public institution and the suppliers of public service.It is worth thinking deeply about what drives junior teachers in universities to devote themselves to the public service.Junior teachers in universities of applied technology are of a certain peculiarity.The introduce of public service motivation theory to the study of their incentive optimization in universities of applied technology can verify the theory of public service motivation in this specific group,having both practical and theoretical significance.This thesis adopted literature analysis method,case study method,interview method and questionnaire survey method,along with SPSS19.0 statistical analysis software,combining theoretical research with empirical research and qualitative analysis with quantitative analysis.Based on the summary of the present situation and existing problems of junior teachers' incentive mechanism in public universities of applied technology,this thesis focuses on the study of the public service motivation's effect on junior teachers' job satisfaction,job performance and professional identification in universities of applied technology,and also provides some incentive suggestions.Conclusions of this thesis focuses on the following two aspects: 1)verifies the existence of public service motivation in junior teachers in universities of applied technology,and measures junior teachers' public service motivation from four perspectives: public participation and attraction,public interest commitment,sympathy,and self-devotion.2)through deep investigation and analysis,proves that public service motivation could,to certain extent,affect junior teachers' job satisfaction,job performance and professional identification.There is an obvious positive correlation between public service motivation and job satisfaction,job performance,professional identification.Self-devotion has positive prediction on job satisfaction and professional identification,while public participation and attraction on job performance.If compensation level could not be improved quickly,properly enhancing junior teachers' public service motivation in universities of applied technology can increase their compensation satisfaction,as well as their job satisfaction,job performance and professional identification.Therefore,the judgment of public service motivation can promote the selection of junior teachers in universities of applied technology.On the other hand,we can incent junior teachers from the perspective of public service motivation,increasing their job satisfaction,job performance and professional identification.
