Based on the background of domestic banks trying financial technology one after another,along with the rising cost of personnel,the reduction of cash transactions,the trend of online and mobile payment channels,the application of artificial intelligence in the financial field,the high cost of personnel recruitment,the reduction of teller demand,the urgent need for personnel structure adjustment and internal career transformation in the banking industry to adapt to the new changes.For the former huge bank employees,how to carry out personnel allocation and career transformation has become a common problem in the upgrading of banking financial services.Contrary to the decrease of teller demand year by year,the demand for customer managers is increasing and the recruitment cost is increasing.Therefore,it is imperative to transfer some of the existing tellers to the position of customer manager.Bank A began to try the career transformation of tellers since 2016.The main path of career transformation is to transfer some front desk tellers with marketing potential and marketing willingness to the position of customer manager.After several years of career transformation practice of teller in bank A,it is found that after the teller is transferred to the customer manager,someof the staff adapt well,and even have grown into management reserve staff;however,some of the staff transfer is not successful,resulting in poor performance,low per capita yield,lack of business development confidence,etc.Such secondary differentiation of job transfer results in the industry is also very common.In the process of teller career transformation,what impels or hinders the development and adaptation of the new post? What are the influencing factors for the successful adaptation after the career transformation?In order to promote the success of career transformation,what strategies should be adjusted?Based on the theory of career change,this paper tries to answer the above questions and put forward the influencing factors of teller career change.In this paper,bank A teller transferred to customer manager as the research object,through the analysis of the reasons for the resignation of the transferred personnel,interview the transferred personnel,and through grounded theoretical research methods,use NVivo analysis software to analyze and code the data collected in the interview,extract the relevant influencing factors of teller career conversion from the interview text,in order to solve the bank teller position Industry transformation is a universal problem.According to Louis' definition of career transformation,career transformation can be divided into two categories: role transformation and role transformation.It is clearly pointed out that role transformation includes inter company job transformation.The career transformation of tellers studied in this paper is the transformation between different roles in the same enterprise,which belongs to a form of career transformation.Through the research of this paper,the influencing factors of a bank teller's career transformation are extracted,and the influencing factors are extracted according to the internal factors of the main body of the career changer and the external factors of the organization and environment level,and the influencing factors model is established.Through the extended application of the influencing factor model,this paper further optimizes the strategy of personnel career transformation,andputs forward the adjustment measures,including the strategy of personnel selection,personnel allocation and personnel training.In this paper,the common characteristics of individual job transfer in the enterprise are extracted to study the influencing factors of identity reconstruction.The research results are also the improvement of existing research and theory.This study can be used as a case supplement to the theory of career change in the field of financial banks,and improve the relevant research on the role transition of career change theory in enterprises,so as to provide a theoretical supplement from different perspectives for the research on the influencing factors of career change.Through the reallocation of the existing human resources,it can indirectly increase the unit production of personnel and reduce the personnel cost of the enterprise.It has great reference significance for bank A to improve the success rate of teller transfer and improve the enterprise efficiency.At the same time,due to the urgent need to solve the problem of career change of tellers,there is a large commonality in the industry,so the research results of this paper have a great practical reference significance for the reconfiguration of career change of tellers faced by other banks.
