The idiosyncratic deals(i-deals)is a concept proposed by Rousseau in 2001.It refers to a personalized work arrangement that can be benefited by both employees and employers.Researches at home and abroad have found that such i-deals have a positive impact on the contractor's organizational commitment,career satisfaction,and behavioral behavior.Although the research on the positive impact of i-deals on contract winners has made some progress,the negative impact of individualized contracts has yet to be further explored.Therefore,this study will mainly explore the negative impact of i-deals on third-party employees,that is,the impact of the i-deals in the organization on the employee's job withdrawal behavior,and based on the cognitive-emotional system theory from the cognitive-emotional whole exploring the formation mechanism of this effect.The cognitive-emotional system theory(CAPS)holds that individual behavior is the product of contextual stimulation,and the individual's cognitive and emotional processes play an important role in it.Colleagues' i-deals as an important non-standardized organizational context variable will have different degrees of influence on the work attitude and work behavior of contract third-party employees,and CAPS can be used to explain contract third-party employees.In the face of the contextual factors of a colleague's personalized contract,the behavioral outcomes and the cognitive-emotional processes therein.The study mainly used questionnaires to collect 213 valid questionnaires at three time points.The subjects were mainly from two consulting companies,of which 40.85% were males,the average age of the subjects was 28.41 years old,and the average term of the posts was about 1.86 years.And the results of the main research scale after the reliability and validity showed that the reliability and validity of the four scales of the colleague's i-deals,psychological contract breach,negative affect and work withdrawal behavior were good.The research results show that the i-deals of colleagues significantly positively affects the employee's work withdrawal behavior,psychological contract breach and negative affect;the psychological contract breach and negative affect have significant positive effects on the work withdrawal behavior respectively;the psychological contract breach and negative affect are respectively colleagues' i-deals and employee's job withdrawal behavior play an intermediary role,and when the psychological contract breach and negative affect simultaneously play a role,the direct influence effect of the colleague's i-deals on the employee's job withdrawal behavior will become significantly,at this time,the psychological contract breach and negative emotions will completely influence the influence effect of the i-deals of the colleague on the employee's work withdrawal behavior.
