the development of rural small-scale schools has been concerned since they were withdrawn and merged in 2012.With the transformation of social contradictions in China,people have a higher level of demand for education.As the bottom of the education pyramid,rural small-scale schools have undoubtedly become the focus of attention from all walks of life.As a special form of rural education,rural small-scale school plays an irreplaceable role in ensuring children's access to school nearby and promoting educational equity.However,because of its "rural" location and "small" school size,it has created a multidimensional dilemma in its development.The prominent and urgent problem is the allocation of teacher resources in rural small-scale schools Question.Under the current rural compulsory education system,the allocation pattern of teacher resources gradually "decays" from urban schools to township schools and then to rural schools.Teachers "can not go down,stay and teach well" has become an important obstacle to the development of rural small-scale schools.As the fundamental force for the development of rural small-scale schools,teacher resources are related to the improvement of school quality and whether the rural "generation" can enjoy high-quality and fair education.Therefore,it is urgent to find a way to match the allocation of teacher resources in rural small-scale schools.Based on the theories of ecosystem,ecological balance,educational equity and human resource allocation,this paper studies the allocation of teachers' resources in rural small-scale schools in Northern Anhui by using the methods of literature review and interview,combining the ideas of people-oriented,ecological balance and sustainable development with human resource allocation,so as to enrich the basic education in rural areas The research results in the field of teacher resource allocation can promote the sustainable development of rural small-scale school education in Northern Anhui.First of all,it combs the related research of educational ecology and the allocation of teacher resources in rural small-scale schools,defines the concepts of rural small-scale schools,teacher resources and teacher resources allocation,and explores the allocation of teacher resources in rural small-scale schools in an ecological way.It regards the allocation of teacher resources in rural small-scale schools as a student that follows the principles of dynamic balance,integrity and diversity State system.Among them,the teacher resource is defined as the energy flow in the teacher resource allocation system.Secondly,by means of quantitative analysis and in-depth interview,this paper examines the status quo of teachers' access,on-the-job status and loss in 36 rural small-scale schools in Northern Anhui from the perspectives of energy inflow,energy maintenance and energy loss,so as to think and judge the rationality of teacher resource allocation in rural small-scale schools in Northern Anhui at the present stage.Thirdly,through the current situation,this paper examines the crisis of teacher resource allocation in rural small-scale schools in Northern Anhui from the perspective of educational ecology,examines the impact of educational ecological environment and its components on the teacher resource allocation system and individual teachers in the teacher resource allocation system,and summarizes rural small-scale schools in Northern Anhui from two aspects: the ecological environment of teacher resource allocation system and the individual spiritual ecological environment of teacher resource There is a crisis in the allocation of teachers' resources.According to the causes of the problems,the lack of education ecological consciousness,the lack of financial resources,the poor allocation system of teachers,the marginalization of teachers' niche and the difficulty in constructing ecological regions have caused the ecological environment crisis of teachers' resource allocation system in rural small-scale schools in Northern Anhui,while the conflict between the survival and development of teachers and the current situation of schools has led to the spiritual ecological environment crisis of teachers.Finally,the paper puts forward the ecological countermeasures to optimize the allocation of teachers' resources in rural small-scale schools in Northern Anhui: first,to create a harmonious and healthy ecological environment of teachers' resource allocation system,mainly including establishing people-oriented education ecological consciousness,optimizing and enriching teachers' material ecological environment,creating a harmonious and humanistic system ecological environment,improving the ecological niche of rural teachers' education system,and constructing schools and villages The positive interaction between them.Two,The improvement of teachers' individual spiritual ecological environment includes the establishment of teachers' educational beliefs,the exertion of teachers' subjective initiative and the strengthening of humanistic care for teachers.
