The development and stability of education in rural areas is of great significance and value for improving the quality of education in China.In the rural basic education system,rural small-scale schools are an important force for the rural basic education in remote areas.The premise of maintaining the existence and development of small schools is the construction and maintenance of its teachers,the development of new teachers in small schools determines the future of small schools.At present,most studies on small-scale schools deal with the development of small schools in a variety of "compensation measures",there is often a lack of persistence and continuity.The research on the new teacher groups of small schools as the "Key person" is lacking.This paper is on the basis of the logic framework of education ecological.In the HN province,some small-scale schools are referred as reference objects.We start from the vertical level,which include the external education ecological environment,the education ecological environment of the school,and the education ecological environment of the new teachers,and analyze small school new teachers groups in the material system of ecological environment,Institutional ecological environment,behavioral ecological environment and the spirit of the ecological environment.As well as the individual internal spirit and family ecological environment as the horizontal level.A more comprehensive presentation of the characteristics of the situation is in order to explore more effective ways to solve the problems.The results of the comprehensive survey were found:The main problems faced by new teachers in small schools include: the Lacking of material ecological environment,including salary and teaching conditions;the chaos of institutional ecological environment is reflected in the disorder of recruitment,subsidy distribution,rotation,training and promotion system;the mechanization of The behavioral ecological environment,which is embodied in a single,closed and repetitive labor mode;The loneliness of the spiritual ecological environment,because of the fragmentation of small schools in dotted distribution leads to a lack of sense of belonging and identity;At the same time,the internal ecology of the new teachers presents an imbalance of the individual spiritual ecological environment,In the form of the absence of self-identity and professional sense of accomplishment,As well as the imbalance of individual family ecology,it is reflected in the problems of the Family separation.From the perspective of education ecology,the two directions of "constructing the external ecological environment of the new teachers group in rural small-scale schools" and "the cultivation and excitation of individual ecological consciousness of new teachers" can be dealt with.The strategies include: to supple and improve the core limiting factors,develop the endogenous teacher training plan,organize the minimum cooperation units of the teachers' ecological circle,and construct "virtual education ecological environment" based on virtual community,and help the new teacher groups to set up the education ecological consciousness and establish the teacher's development belief.The purpose is to create a group of new teachers who can stay,keep,and secure their jobs.
