The progress of society depends on education,and the revitalization of education depends on teachers.Teachers are the important human resources in schools and the key to improve the quality of education.Teacher motivation is an important part of teacher management.Effective teacher incentive can attract excellent teacher resources,accelerate the comprehensive growth and development of teachers,and promote the overall progress of China’s education.Teacher motivation is a kind of guiding activity,educational activity and management activity.It can transform the content of motivation into individual thoughts and conscious actions of teachers by virtue of external stimulation,indoctrination and influence,and encourage teachers to make continuous efforts towards the goal,which runs through the whole process of teacher human resource management.Hebei LC middle school was founded in 1951 and named as "Hebei model senior high school" by Hebei provincial government in 2001.It is an ordinary full-time boarding high school.The school implements the system of "one post and two responsibilities",which means that teachers are under great pressure,with heavy tasks,low sense of achievement,job burnout and difficulty in professional title assessment.Therefore,this paper takes the teachers of LC middle school in Hebei province as the research object,analyzes the problems existing in the motivation of ordinary high school teachers,explores the optimization measures for the incentive management of ordinary high school teachers,and improves the incentive scheme for ordinary high school teachers,so as to promote the sustainable development of China’s education.This paper first summarizes the relevant literature on teacher motivation at home and abroad,and summarizes the relevant research status of incentive theory.Secondly,the status quo of teachers’ work in LC middle school in Hebei province was investigated through interviews,and the problems in teacher motivation were found out,such as difficulty in professional title assessment,dissatisfaction with the on-duty system,lack of training opportunities for ordinary teachers,poor ability to accept new things,and waiting for improvement in hardware conditions,etc.,and the factors affecting the work enthusiasm were also understood.Thirdly,by referring to the two-factor theory,referring to the existing literature and research results on teacher motivation,and combining the interview results,the author conducted a satisfaction survey on the teachers in Hebei LC middle school.It is found that the teachers of LC middle school in Hebei are not satisfied with system management,working environment,teachers’ salary,work tasks,living conditions,professional growth prospects and other aspects,with a low sense of work achievement and a high demand for personal career growth.Then,according to the results of investigation and analysis,the author puts forward the optimization measures and corresponding safeguard measures from the perspectives of health care factors and incentive factors.Specifically,it includes: optimizing the management system,constructing incentive salary system,formulating reasonable professional position evaluation system,optimizing working conditions,establishing a good campus atmosphere,establishing a comprehensive teacher career management system and training management system,and increasing the construction of spiritual civilization.Finally,this study is expected to provide reference for the teacher management of Hebei LC middle school.
