"China's Education Modernization 2035" proposes to build a high-quality professional and innovative teaching team,and regard teaching team building as an important task.The teacher incentive management is an important part of the construction of the teacher team,which has an important impact on improving the quality of school running and the development of education in our country.Township public primary school teachers,as the absolute force of grassroots education work,play an important role in improving the quality of rural education.From the perspective of ERG theory,this study determines the specific incentive factors of teacher incentives in three different needs level dimensions,and through empirical analysis,puts forward an optimization strategy for teacher incentives in township public primary schools based on ERG theory,which expands and extends the research on teacher incentives.Combined with the analysis of the group characteristics of township public primary school teachers,and based on the three dimensions of ERG theory: survival needs,interrelation needs,and growth needs,10 specific incentives are proposed.In addition,this paper conducts an empirical investigation on the teachers of five township public primary schools by means of simple random sampling,uses SPSS23.0 software to perform statistical processing on the collected data,and analyzes the survival needs and interrelationship needs of township public primary school teachers from the perspective of ERG theory.,Growth needs the reflection of specific motivational factors in three dimensions,and the difference analysis of different motivational factors by township public primary school teachers of different classification groups.The study found that from the perspective of ERG theory,there are the following problems in the incentives of teachers in township public primary schools: the salary structure is unreasonable,and the working environment needs to be improved;the school administrators do not give much guidance to teachers' work,and the social status of teachers is lowered;There are few opportunities to participate in school affairs management,and the evaluation system mostly adopts reward and punishment evaluation.Based on the above research,this paper puts forward the incentive principles for township public primary school teachers,and formulates strategic choices according to the needs and characteristics of the township public primary school teachers.From the three levels of ERG theory,we will seek more comprehensive solutions: at the level of survival needs,we should actively promote the reform of performance-based wages for primary school teachers,increase welfare guarantees,improve the hardship subsidy system for primary school teachers,and improve teachers in township public primary schools.On the level of mutual relationship needs,we should pay attention to the needs of teachers,build a good communication system,create a good working atmosphere,and improve the social status of teachers;on the level of growth needs,we should strengthen the guidance and training of young teachers,and implement a fair teacher title promotion system.,cultivate teachers' professional interests,establish a clear teacher career plan,and realize teachers' own value and self-development.
