The more engaged teachers are in their work,the better students perform and the better prepared they are for the future.Moreover,if teachers are committed to their jobs,they are less likely to quit.The research on work engagement has been relatively rich in the West.As for the concept of "work engagement" imported from the West,domestic scholars put forward to pay attention to the differences between Chinese and Western cultural backgrounds.However,the research on the indigenization of teachers' work engagement is still relatively weak,and the existing Indigenization research has not paid attention to the impact of cultural traditions.Therefore,this study constructs the indigenization concept of teacher's work engagement based on the indigenization perspective.Considering that teacher's career development is a long process,and work experience of teachers in the pre-service stage(the stage of intern normal university students)has an important impact on the career development of normal university students.This study focuses on the early stage of teachers' career(the stage of intern normal university students).In addition,this study also pays attention to the career development stage(in-service teacher stage)of normal university students.Through the comparison of the concept of work engagement and its influencing factors in the two stages,this study explores the strategies to promote the training of teachers in colleges and universities.In order to construct the indigenization concept of teacher's work engagement,this study starts from the traditional culture and the current cultural environment.With the help of qualitative research methods,through the text analysis of traditional classics,the concept of work engagement from the perspective of traditional culture is obtained.At the same time,through in-depth interviews with 18 pre-service teachers(intern normal university students)and 19 in-service teachers,explore the concept of work engagement understood by pre-service teachers(intern normal university students)and in-service teachers in the current cultural environment.By comparing the concept of work engagement from the traditional perspective with the concept of work engagement understood by intern normal university students and in-service teachers,the indigenization concept of teachers' work engagement is constructed.The concept of teachers' work engagement includes five dimensions: work vitality,work ethics,work responsibility,work dedication and work absorption.The results show that the indigenization concept of teacher's work engagement is closer to the traditional culture,while it is different from the western concept of work engagement.Through in-depth interviews,this study also explores the main factors affecting work engagement of intern normal university students.The results of the interview found that the factors influencing intern normal university students' work engagement include personal factors,work characteristics,social factors,organizational factors and important others.Cultural factors are also the factors that affect work engagement of intern normal university students.In addition,from the perspective of the career development of normal university students,the factors that affect the work engagement of in-service teachers are explored.Relevant suggestions are put forward to promote the training and education of normal university students.The significance of this study lies in constructing the concept of indigenization of teachers' work engagement,exploring the main factors that affect intern normal university students' work engagement through qualitative research methods.Suggestions and strategies are put forward to promote the training and education of normal university students,which enriches the related research on the training of normal university students and enriching the related research on teachers' work engagement.
