The strength of teachers' teaching motivation directly affects their teaching attitude,teaching behavior and teaching quality.To study the relationship between the sense of justice in performance evaluation,salary satisfaction and teaching motivation of primary and secondary school teachers,to understand the current views and perceptions of the performance-based salary system,so as to have a more comprehensive understanding of the performance-based salary distribution mechanism,so as to improve salary satisfaction and actively engage in education and teaching work.It is of positive significance to the development of education.This study studied the relationship among perceived justice,salary satisfaction and teaching motivation of urban primary and secondary school teachers through questionnaire survey.A total of 600 teachers from 10 primary and secondary schools in the city were selected as the main test objects,and the following conclusions were drawn:(1)The average score of teaching motivation of urban primary and secondary school teachers is the highest,reaching the average level.Secondly,the average score of performance appraisal fairness is above average,and the salary satisfaction level of primary and secondary school teachers is not high on the whole.In the whole performance allocation system,the performance and management of leaders are the most accepted by teachers in the performance appraisal fairness and salary satisfaction.(2)Urban teachers of different types of schools have different perceptions of performance distribution.Primary school teachers have the highest perception of justice and salary satisfaction in performance evaluation,followed by middle school teachers and finally senior high school teachers.(3)The salary satisfaction of urban primary and secondary school teachers is affected by gender,school location and teaching years,but there is no regular change in the score of teaching years.Therefore,it is not that the longer the teaching years,the higher the salary satisfaction.(4)the primary and secondary school teachers in cities and towns is married to their teaching motivation and performance evaluation have significant positive influence on perceived fairness,married teachers' teaching motivation and performance evaluation of justice are significantly higher than the unmarried teachers,teaching experience of teaching motivation have significant positive influence,has the rich teaching experience,teaching experience of teachers teaching the strongest motive.(5)Perceived justice in performance appraisal and salary satisfaction have a significant positive impact on teaching motivation,and perceived justice in performance appraisal has a significant positive impact on salary satisfaction.(6)The salary satisfaction of urban primary and secondary school teachers plays a partially mediating role in the relationship between perceived justice in performance evaluation and teaching motivation.(7)The salary level satisfaction of urban primary and secondary school teachers plays a partially mediating role in the relationship between perceived justice in performance evaluation and teaching motivation.Salary and welfare satisfaction,salary promotion satisfaction,salary management and structure satisfaction all played a partial mediating role in the relationship between perceived justice in performance appraisal and teaching motivation.
