The centennial education is the foundation of education,and the education is based on teachers.The fierce competition among countries in the world today is ultimately the competition of education and talent.Primary and secondary school teachers play a vital role in the development of basic education in China.However,due to low wage income,high work pressure and low social status,primary and secondary school teachers are becoming a high-risk group.In order to improve the treatment of teachers,the State Council took the lead in implementing the performance-based wage policy in compulsory education schools on January 1,2009.Through the combing of the need of hierarchy theory,fairness theory and two-factor theory,this paper takes performance salary satisfaction as the independent variable,job burnout as the dependent variable,and selects the teacher job satisfaction as the mediator variable,and deductive reasoning on this theoretical model.Four research hypotheses were validated and verified by empirical analysis.In this study,teachers from primary and middle schools in Hunan Province were surveyed,and data collection was conducted through questionnaires.282 valid questionnaires were collected.Three domestic variables were selected by using the domestic maturity scale,and the theoretical model of this paper was verified by the structural equation model.The study found that performance pay has a significant negative impact on job burnout of primary and secondary school teachers;job satisfaction has a significant negative impact on primary and secondary school teachers' job burnout;performance pay has a significant positive impact on job satisfaction of primary and secondary school teachers;job satisfaction It has played a part in mediating performance pay and burnout.Starting from the performance salary policy,improving the job satisfaction of teachers,and alleviating the job burnout of primary and middle school teachers,this paper puts forward the following suggestions:improve the quality of performance pay policy and increase the overall funding,each school not only needs to formulate specific performance wage policies.Open and fair,we must also be reasonable and effective in specific standards;school administrators should pay attention to teachers' feelings,formulate accurate and testable performance wage policies,and also issue performance according to performance appraisal results,create positive interpersonal situations,and understand the diversity of teachers.The demand for the combination of material rewards and spiritual rewards improves teachers' job satisfaction and professional well-being.
