In recent years,with the development of China's education policy,more and more graduate level talents have joined the primary school teachers,and the structure of the novice primary school teachers is changing.Education level has a profound impact on teachers.As a novice primary school teacher with a graduate degree,what is the current situation of their professional development in the face of social identity change,life field change and cultural field change? What are the demands in the process of development? What are the factors that affect demand satisfaction? Based on Lewin's field theory,starting from the individual and the environment,this study focuses on the needs of teachers' professional development in specific situations and fields.This research adopts qualitative research methods,taking two postgraduate novice primary school teachers as a case study,based on the viewpoint of teacher's subjective motivation put forward by Professor Cui Youxing in the book "The Motivation Theory of Primary and Middle School Teachers' Professional Development".The analysis framework is constructed from four dimensions of,volition,and philosophy,and the data is sorted and analyzed through interviews and physical analysis,supplemented by Nvivo11 qualitative research and analysis software.It is found that,in terms of cognition,the novice primary school teachers with graduate degree have firm educational belief and solid theoretical foundation,but they also need specific career development planning guidance.There is an urgent need in terms of ontological knowledge,conditional knowledge,practical knowledge and planning decision-making,interactive decision-making and evaluation decision-making.In terms of emotion,the novice primary school teachers with graduate degree show strong demand for self-efficacy,professional autonomy,parental recognition,team belonging and organizational justice.However,the primary school teachers' will to accept professional development is wavering.In terms of concept,the novice primary school teachers with graduate degrees present the educational concept of keeping pace with the times.However,with the development of teaching practice,the novice primary school teachers with graduate degrees present the demand on the transformation of teachers' roles and the relationship between intellectual education and moral education.According to the analysis of the professional development needs of novice primary school teachers with graduate degrees,this paper analyzes the two environmental fields of the school and society where the teachers are located.In the school field,first,it is influenced by the leadership management,that is,the cognition of the leadership role positioning and the establishment of the school development positioning;second,it is influenced by the organizational structure,that is,the characteristics of the teaching age structure and the structure of the teacher allocation;third,it is influenced by the campus culture,that is,the creation of the campus environment,the organization of the campus cultural activities and the formation of the teacher culture;fourth,it is influenced by the system The influence of the standard is the implementation of salary system,the arrangement of training system,the development of teaching and research system and the standardization of professional title evaluation system.In the social field,it is mainly affected by social prestige,policy orientation,family factors and so on.Based on the above research,this paper puts forward corresponding suggestions for the professional development of novice primary school teachers with graduate degree from two fields of teachers and environment and three levels.At the level of teacher field,it is suggested that primary school teachers with graduate degree should strengthen their professional development beliefs and highlight their awareness of self-development;gradually improve their self-awareness and formulate orderly development plans;continuously improve the level of practical reflection and carry out effective reflective practice.At the level of school field,it is suggested to respect the demand differences of primary school teachers with graduate degrees and give full play to the principal's professional leading and supporting role;reasonably plan the school organizational structure and construct the space for teachers' independent development;construct the linkage education culture of "school,teachers and students" and build a bridge for teachers' integration;give full play to the incentive effect of the system and explore the development mechanism of graduate teachers.At the social field level,it is suggested to focus on the team of graduate education teachers,use policies to broaden the platform for teachers' professional development,create a good public opinion and environment to affirm the professional value of graduate education teachers,and actively create a harmonious family atmosphere to cast a strong backing for teachers.
