Under the background of administering the party strictly in an all-round way,General ecretary Xi Jinping proposed in the report of the 19 th National Congress of the Comm unist Party of China that it is necessary to "establish a team of high-quality professional c adres",which provides strong policy guidance for the construction of the cadre team of co lleges and universities directly under the province.As the backbone of the operation of un iversities,middle-level leading cadres in colleges and universities have long faced cumbers ome work content,undertaking high-pressure and heavy workloads,and began to produce negative emotions such as alienation,aversion and resistance,and different degrees of job burnout.Among them,to avoid the harm caused by the status quo of job burnout to the personnel management of middle-level leaders in colleges and universities,the key is to fi nd the factors that affect the job burnout of middle-level leaders in colleges and universiti es,analyze the relationship between the influencing factors,and explore a way to eliminat e the job burnout of middle-level leaders in colleges and universities.Path to enhance the ork enthusiasm of the group and the professional ability of colleges and universities.Job burnout is currently defined as the psychological syndrome manifested by individu al workers in long-term work.Foreign scholars have standardized and standardized the pre paration and use of tools such as the job burnout measurement scale,while domestic scho lars have organically combined the job burnout theory with China's national conditions to study the job burnout theory,research content,causes and intervention countermeasures..Although the scope of research has been expanded and contributed to the better developm ent of the theory of job burnout to a certain extent,the depth of research is still lacking.xisting research objects mainly focus on professional groups such as teachers,civil serv ants,and medical staff.The research on middle-level leading cadres in colleges and univer sities is relatively lacking in systematic research.Because the work of middle-level leading adres in colleges and universities is cumbersome and charitable,applying the theory of j ob burnout to middle-level leading cadres in colleges and universities has certain research value.At the same time,most of the research perspectives analyze the occurrence of job burnout based on individual characteristics,work itself,and occupation characteristics as an tecedent variables,while few studies focus on organizational factors.Therefore,this article onstructs an analysis framework based on the three-dimensional theory of job burnout,t wo-factor theory,and Maslow's hierarchy of needs theory,and uses in-depth interviews,qu estionnaires,and a variety of research tools that combine theory and empirical research to tudy middle-level leaders of colleges and universities directly under Z Province.On the basis of the incentive problems existing in the status quo of job burnout,and on this basi s,an incentive strategy to eliminate the job burnout of middle-level cadres in colleges and niversities directly under Z province is proposed.The first part of this article is the introduction,which mainly introduces the research background,purpose and significance.To sort out the research results of domestic and for eign motivation theory and leadership burnout.The second part defines related concepts an d theories.The third part conducts an empirical study on the job burnout of middle-level leaders in colleges and universities directly under Z province.First of all,combined with t he relevant theoretical results of scholars and the interview data obtained,the design of th e questionnaire is made leading assumptions,and the general version of the Mullers Burno ut Inventory(MBI-GS),which is relatively widely applicable,is used to measure the job burnout of middle-level leaders in colleges and universities..At the same time,health car e-motivation factors are selected as the influencing factors of job burnout,which are subdi vided into seven dimensions of control variables.Secondly,with middle-level leaders of un iversities directly under Z Province as the research object,a total of 248 actual valid ques tionnaires were collected through online questionnaires,and the effective rate of questionna ire collection was 100%.Finally,the statistical analysis method is used to obtain the data distribution of the seven dimensions of the three-dimensional scale of occupational burnout nd the influencing factors scale of the middle-level leading cadres in the universities dir ectly under the Z province.The fifth part is the study of incentive strategies to eliminate t he job burnout of middle-level leading cadres in colleges and universities.It demonstrates that it is necessary to fully learn from the two-factor theory,and at the same time enrich he health care factors and strengthen the motivation factors.From the perspective of hea lth care factors,it is proposed to attach importance to psychological counseling education,relieve work pressure,create a benign organizational environment,cultivate a positive and effective communication atmosphere,improve an effective salary performance appraisal syst em,guarantee welfare benefits,promote the reform of the cadre and personnel system,an d achieve scientific goal coordination;At the level of incentive factors,we must strive to broaden promotion channels,maintain fairness and justice in promotion,clarify the needs of cadre training,build an education and training system,lead diversified development,an d reasonably allocate work resources to enhance the sense of responsibility and achieveme nt.Since the research on job burnout involves multiple cross-disciplines,its influencing fac tors will also be complicated by different subjects.The results of this research are only b ased on the hierarchy of needs theory and the two-factor theory to initially analyze the fa ctors that affect the job burnout of middle-level leading cadres in colleges and universities.And the corresponding strategies and measures can provide a certain reference for effecti vely mobilizing their work enthusiasm,and at the same time provide a reference for the f ollow-up research tools of job burnout theory,and broaden the research perspective and re search scope of demand hierarchy theory,dual factor theory and job burnout theory.
