Tunneling has many characteristics such as harsh environment,poor construction conditions and complex processes,which add difficulty and uncertainty to the construction,and these uncertainties affect all aspects of tunnel construction.The competency of tunnel project managers affects all aspects of tunnel construction.Building a competency model for tunnel project managers,exploring the competency attributes of tunnel project managers,identifying the competency gaps of tunnel project managers,and then optimizing the training system of tunnel project managers are essential to improve the personal and professional qualities of tunnel project managers and enhance the overall level of tunnel engineering.This thesis began with semi-structured interviews with 30 tunnel project managers selected using the behavioral event interview method.The interview data obtained were analyzed qualitatively using rooting theory.After open coding,spindle coding,selective coding and saturation test,three main categories,five primary categories and19 initial concepts of tunnel project manager competency were extracted,and a conceptual model of tunnel project manager competency was constructed accordingly and model interpretation and characterization were provided.Secondly,ZT JSC was used as an example to determine the weights corresponding to each competency index by using hierarchical analysis to construct a tunnel project manager competency index system.A 360-degree assessment was used to assess the competency of the incumbent tunnel project managers,and the deficiencies in emergency management,regulatory capability,and physical and mental regulation of the tunnel project managers of ZT JSC were identified.The questionnaire survey then revealed several problems in the training of tunnel project managers at ZT JSC: firstly,the lack of scientific and standardized training needs survey and analysis;secondly,the single training content and method;thirdly,the varying levels of instructors;and fourthly,the lack of a distinctive training curriculum system.Combining the results of the competency assessment and questionnaire survey,the training needs of tunnel project managers of ZT JSC were clarified.Finally,based on the training needs,we prepared a full map of the training design for tunnel project managers with the curriculum system as the core,and generated a combination of training content specifically designed to improve the physical and mental regulation,regulatory capacity and emergency management of tunnel project managers according to this optimization target.This study contributes to the overall development of tunnel project managers,enhances their overall competitiveness,and promotes their healthy and sustainable development,while extending the application of the competency model to the occupation of tunnel project managers,and providing a reference and theoretical basis for the design and optimization of training systems in various industries.
