| Since the establishment of the People’s Republic of China,traditional civil affairs work and professional social work in China have been deeply integrated and developed,forming civil affairs social work with Chinese characteristics.The loss of talent has also become a major practical challenge on the path of professionalization and professionalization of social work in China.Civil social workers engaged in civil and social work services have made great contributions to the development of China’s civil affairs industry,but have also become susceptible to career burnout,making the construction of China’s civil affairs social work talent team face a career development difficulty of high turnover rate.In order to reveal the overall situation of career burnout and turnover intention of civil affairs social workers in China,and explore the mechanism of turnover intention caused by career burnout,this research established a model of career burnout and turnover intention of civil affairs social workers based on self-determination theory and social support theory.Using data analysis tools such as SPSS and Amos,statistical analysis was conducted using the 2019 China Social Work Longitudinal Study(CSWLS2019)data.This research has found that gender differences among civil affairs social workers in China do not have a significant impact on turnover intention,while whether to use organizational identity has a significant impact on turnover intention;Among the three dimensions of career burnout(emotional exhaustion,depersonalization and reduced accomplishment),emotional exhaustion and reduced accomplishment are the direct incentives that lead to the turnover intention of civil affairs social workers in China,while depersonalization cannot directly lead to the generation of the turnover intention;In the pathways of emotional exhaustion and low sense of achievement leading to turnover intention,the professional identity and job satisfaction of civil affairs social workers play a partial mediating role.Therefore,in order to effectively alleviate the career burnout of civil affairs social workers in China and reduce their turnover rate,it is necessary to continuously maintain the physical and mental health of civil and social workers,weave an increasingly rich and powerful social support network for them,and create an increasingly friendly work environment;On the other hand,actively adopting macro policy measures to establish a coordinated civil affairs social work platform,establishing unique guiding ideology and working principles for civil affairs social workers,and unblocking channels for them to achieve social and personal values. |
