Objective: To investigate the general situation of social work institutions social workers' professional identification and job satisfaction in Shenzhen and explore the relationship between professional identification,job satisfaction and turnover intention,and the mediating role of job satisfaction.Finally,this study analyzes the causes of social workers' turnover intention and puts forward some feasible suggestions,which can provide theoretical basis and reference for social work institutions to reduce turnover.Method: In this study,345 social workers in Shenzhen social work institutions were investigated by cluster and random method.Survey tools include: professional identification questionnaire,job satisfaction questionnaire and turnover intention scale were used as the research tool and SPSS17.0 and AMOS24.0 which is used as data analyzing software.Based on the questionnaire survey,interviews were conducted with social workers to further analyze the causes of turnover intention.Results:(1)The turnover intention of social workers was lower than that the national norm,and the difference in the turnover intention was statistically significant among the social work from different gender,different time engaged in social work,whether to obtain social work qualification certificate(P<0.05).The general situation of social works' professional identification is good,and the difference in the professional identification was statistically significant among the social work from different majors,different time engaged in social work,whether to obtain social work qualification certificate(P<0.05).The social workers' job satisfaction is in good condition,and and the difference in the job satisfaction was statistically significant among the social work from different gender,different educational background,different wages,whether to obtain social work certificate(P<0.05).(2)There were significant relationship among the professional identification,job satisfaction and turnover intention.Job satisfaction mediated the relationship between professional identification and turnover intention partly.Conclusion:(1)Gender,education,profession,time engaged in social work,whether to obtain social work qualification certificate have different effects on turnover intention.The turnover intention of social workers in social work institutions in Shenzhen is in the lower middle level.(2)Professional identification and job satisfaction are the influencing factors of turnover intention.Job satisfaction is the mediating variable of social workers' professional identification and turnover intention.Professional identification has an indirect effect on turnover intention through job satisfaction.(3)We can improve the social workers' professional identification and job satisfaction by improving the salary level,developing a clear promotion mechanism,improving the social status of social workers,and so on,thereby reducing their turnover intention.
