Teachers’ organizational commitment is the psychological link between teachers and schools.High level of organizational commitment is the decisive factor for the stability of school teachers and affects the efficiency and effectiveness of school organizations.With the in-depth development of the personnel system reform,the lack of school teachers,instability,teacher burnout and so on is bound to affect the development of theschool,then how to have a relatively stable structure of a reasonable,full of innovative spirit,high quality and high level of teachers has become the fundamental existence and development of the school,is also one of the most important conditions to determine the quality of education,therefore,Under such a background,it is very necessary to study the teacher organization commitment.In recent years,some teachers in M school have low enthusiasm for work,serious job burnout and coping phenomenon,and frequent dimission and transfer of teachers.Based on this,this study takes M school teachers as the research object,and through the research methods of interviews,questionnaires and data analysis,discusses the factors that affect the organizational commitment of M school teachers:deviation of personal expectations,problems in the establishment and implementation of performance appraisal system,insufficient space for teachers’ career development,and teachers’ working environment Failure to meet expectations,school leadership style and social cognition bring work stress.The reasons are analyzed carefully,and then from the five dimensions of normative commitment,emotional commitment,ideal commitment,opportunity commitment and emotional commitment,respectively,to strengthen the construction of M school teachers’ ethics and style,strengthen M School teachers in the performance assessment of communication and guidance,guide teachers to form reasonable expectations,pay attention to the growth of young teachers,strengthen M school teacher image of positive publicity,pay attention to young teachers marriage problems,pay attention to M school teachers living and physical conditions and set up a reasonable job,carry out teacher collective activities,increase teachers’ rewarding performance,improve M school teachers working environment,for M school teachers reasonable career planning,widening promotion channels for M school teachers and other management measures to enhance M school teachers’ organizational commitment,in order to reduce the turnover rate of M school teachers.In terms of demographic variables,this study can objectively and comprehensively analyze the factors affecting the organizational commitment of teachers in M school,making the results of this study more targeted and more reliable.Finally,suggestions on improving the organizatio nal commitment of M school teachers are put forward from five dimensions.Based on the actu al situation of M school,practical management countermeasures are provided for M school.The conclusions of this study can provide reference for the future research on teacher management,and have a certain guiding role in expanding the theory of teacher organizational behavior.
