| With the increasing attention paid by all sectors of society to the protection of the rights and interests of gig workers and the psychological health issues,how to bring the economic flexibility and autonomy advantages of gig workers into play while reducing their job insecurity has become a hot issue of social and academic concern,and is also an important practical issue that platform enterprises need to address in the development process.Compared with regular employees in traditional organizations,the group of gig workers lacks a stable employment relationship and is characterized by paying more attention to safeguarding their legitimate rights and interests.Therefore,the group of gig workers is more sensitive to organizational fairness issues.Therefore,this study is based on uncertainty management theory and resource conservation theory,starting from the perceived organizational justice of gig workers,exploring its impact mechanism on job insecurity,and further exploring the mediating role of self uncertainty between the two,as well as the regulatory role of ethical leadership in this process.In this study,takeout riders from Wuhan City were selected as representatives of the gig workers group.Through questionnaire surveys and in-depth interviews,353 valid questionnaires were collected and empirically tested using SPSS22.0 and MPLUS8.0 data analysis software.The results are as follows:(1)There is a significant negative correlation between organizational justice and various dimensions of job insecurity of gig workers;(2)Self-uncertainty plays an intermediary role between organizational justice and job insecurity;(3)Ethical leadership can change the negative relationship between organizational justice and self-uncertainty;(4)Ethical leadership can weaken the positive relationship between each dimension of self uncertainty and job insecurity;(5)Ethical leadership can enhance the mediating role of self-uncertainty between organizational justice and job insecurity of gig workers.Based on the above research conclusions,this study puts forward corresponding countermeasures and suggestions from the two levels of platform enterprises and gig workers.The research results reveal the internal mechanism of organizational justice affecting the job insecurity of gig workers,enrich the research results of job insecurity,and expand the domestic research on self-uncertainty in the field of management,providing useful practical enlightenment for platform enterprises to more effectively reduce the job insecurity of gig workers. |
