Education plays a fundamental and leading role in rural revitalization.As a special role in education,head teachers shoulder the educational mission of improving rural education and promoting the implementation of rural revitalization strategy.Especially in the adaptation period,whether the new head teacher can quickly adapt to the educational reality in the rural field and take on the dual responsibilities of manager and educator is related to the development of rural education.This study takes the new head teacher of a rural primary school as the research object.According to the explanation of acculturation in the theory of "culture shock",this study investigates the stages and influencing factors of their job adaptation.On the basis of the existing literature research,this paper comprehensively adopts the literature method,interview method and observation method to collect the in-depth interview data of 12 new primary school headteachers and 3 new primary school headteachers’ work management leaders,and uses the three-level coding method to analyze the data and dig out the common adaptation problems and influencing factors of new primary school headteachers in rural schools.It also puts forward some countermeasures and suggestions to improve the adaptability of new head teachers in primary schools.Combining theory and investigation,this study finds that the work adaptation of new head teachers in rural primary schools can be roughly divided into three stages: the first stage is the "review stage" of outsiders,who regard the thinking from outside the field of educational practice as the truth of school development.The second stage is the "running-in stage" of tool people.Their ideals collide with reality,and the appearance of difficulties in adapting to the working environment,professional role and daily work appears.The third stage is the "integration stage" of rational people.They constantly adapt to the work of new head teachers in rural primary schools,and become more and more proficient in their work,and their sense of self-efficacy is constantly improved,reaching the state of "superman".This study further understands the factors affecting the adaptability of new head teachers in rural primary schools,which can be summarized into the following four aspects: The life experience of the new head teacher,practical experience of the new head teacher,interpersonal communication between the new head teacher and colleagues,leaders and parents,as well as the sense of relative deprivation caused by the reference of the new head teacher of city primary school,the old head teacher of S Primary school and the new non-head teacher respectively.On this basis,this study tries to help the new head teacher in rural primary schools go through the running-in stage smoothly,and accelerate the new head teacher’s transformation from maladaptive to adaptive in the work of rural primary schools.Targeted suggestions are put forward in four aspects: The homeroom teachers take the initiative to construct the psychological mechanism of work adaptation,construct the learning community of homeroom teachers to promote professional development,improve the management system of homeroom teachers in rural primary schools,and enhance the social mechanism support of homeroom teachers in rural primary schools.
