| Postgraduate tutors are the first responsible person for postgraduate cultivation,playing an important role in the historical process of academic research,talent fostering,and national revitalization.At present,there are internal dilemmas in postgraduate education to varying degrees,such as alienation of the relationship between tutors and students,inadequate guidance from tutors,and insufficient stamina for the construction of high-quality tutors.The prominence of postgraduate heterogeneity and higher social requirements for talent development have also brought new challenges to postgraduate tutors.Tutor training is a key measure to optimize the knowledge and ability structure of tutors,form sustainable development capabilities,and solve the internal difficulties of postgraduate education.In July 2020,after the National Postgraduate Education Conference was held,the Ministry of Education and relevant departments proposed several suggestions such as "building a three-level tutor training system with national typical demonstration,provincial key guarantee,and full coverage of training units".What is the current operating mechanism of postgraduate tutor training? How to improve the quality and efficiency of tutor training? The above issues are not only related to the professional development of postgraduate tutors,but also the era proposition of China’s transition from a large country to a powerful country in postgraduate education.Focusing on the theme of "Theoretical Model and Application Strategy of Postgraduate Tutor Training",after conducting interviews with tutors and training managers,and conducting a questionnaire survey on postgraduate tutors from multiple provinces,cities,and different types of universities,the following conclusions about training operation mechanism were obtained through a triangular mutual evidence mixed study.At the level of teaching design,a closed loop is finally formed through the following aspects: finding out the training development direction through forward-looking prediction,designing training development plans through overall planning,developing training curriculum systems through operational transformation,achieving effective knowledge transfer through practical implementation,and achieving iterative optimization through reflective evaluation.At the level of organizational functions,cooperation is finally achieved with the following aspects: through people-oriented management,guiding the development of training;through the support of aggregated resources,providing multi-party help;through the implementation of supervision,ensuring the smooth implementation of training;and through the transfer of knowledge,realizing the mutual construction of the subject.At the level of quality improvement,through the guidance of mentor training values,the formation of a learning community between mentors,the shaping of mentor training field habits,and the sublimation of mentor training reflection,the quality and efficiency can be improved.On this basis,by refining and extracting the components of tutor training and calculating the relative weights of the primary components using structural equation models,a theoretical model of tutor training consisting of "three modules and thirteen dimensions" can be formed.The analysis shows that the order of the demand weight values of the constituent elements is: quality improvement(0.55)>teaching design(0.33)>organizational function(0.12),reflecting the relatively lack of tutor training settings and the urgent need to strengthen work at this stage,which is helpful to carry out the high-quality tutor training in a focused and sequential manner.In order to promote the differentiation and normalization of tutor training and put the model into practice,the following application strategies are put forward.Firstly,clarify the concept:under the guidance of educating people,achieve quality improvement and efficiency enhancement.Including a shift from a tutor’s "training" concept to a "growth" goal,emphasizing lifelong learning;transforming from a tutor driven by "external control" to an "endogenous" orientation,to shape field habits.Secondly,improve the system: take organizational governance as the framework to ensure smooth operation.Including improving the management system and enhancing the systematic and flexible implementation;aggregating resource support and enhancing sustainable and stable training delivery.Finally,promote practice: take stakeholders as the main body,and promote the ecological cycle.Including matching training needs and developing multi-level and diversified training content;innovating training methods and providing long-term,tracking training activities. |
