Postgraduate supervisors training has become an important way to accelerate the professional development of newly hired postgraduate supervisors,stabilize the team of postgraduate supervisors,and improve the quality of graduate education.It has received increasing attention from education authorities and universities.The Graduate Education Department of the Ministry of Education has identified the establishment of the postgraduate supervisors training system as one of the "Top Ten Special Promotion Projects" to promote the cultivation of high-level talents,and has included it in the key work plan for 2021,emphasizing the establishment of a three-level training system for postgraduate supervisors with national typical demonstration,provincial key support,and full coverage of training institutions to improve the quality and level of postgraduate supervisors training.In 2021,Shanghai took the lead nationwide in launching the training program for postgraduate supervisors across the country,aimed at helping newly hired postgraduate supervisors smoothly transition into their new roles,strengthening their responsibilities for moral education,enhancing their ideological and political literacy,strengthening their ideal beliefs in education,improving their professional guidance abilities,and accelerating their professional growth.This paper takes the "Shanghai Newly Hired Supervisor Training Program" as an example and focuses on the newly employed supervisors who participated in the training.It investigates the current situation of postgraduate supervisors training by using various research methods such as questionnaire surveys and interviews.Specifically,based on the well-known CIRO Evaluation Theory,this paper uses logical argumentation and brainstorming methods to construct a scientific and standardized evaluation index system for training effectiveness.The evaluation index system is divided into four levels: context evaluation,input evaluation,reaction evaluation,and output evaluation,providing a scientific and objective evaluation of the Shanghai Newly Hired Supervisor Training Program.By collecting reliable research data and information,this paper fully understands the needs,attitudes,support,satisfaction,and individual development of newly-hired postgraduate supervisors in Shanghai with regard to training,and further clarifies the actual effect and quality of the training for these supervisors.Building on these foundations,this paper is based on the Adult Learning Theory,Teacher Professionalization Theory and Learning Organization Theory,and analyzes the problems existing in the training of newly hired postgraduate supervisors in universities from the perspective of the training project itself,national policies and the newly hired postgraduate supervisors themselves.It concludes that there were differences between the training implementation plan and the actual needs of the supervisors;the selection process of trainees was not strict enough,and there was a lack of effective supervision mechanisms;the training incentive policies were not perfect,and there was no effective reward mechanisms;and some supervisors had insufficient motivation to participate in the training.Therefore,this paper puts forward some scientific and effective suggestions for improvement,including: optimizing the training mode for newly hired supervisors to meet their learning needs;improving the selection mechanism for trainees and adhering to the principles of openness and fairness;formulating training incentive policies and establishing effective incentive mechanisms;and cultivating a sense of lifelong learning to promote the comprehensive development of postgraduate supervisors.
