With the withdrawal of the family planning policy from the historical stage,it has brought about more than 200 million only children to China.When the young people with the only child as the main group enter the society,they face a series of problems in their career and life,and strive to realize the coexistence and switching of the two important roles of work and family.Nowadays,in order to pursue survival and development,many enterprises have launched various overtime systems,and invisible overtime has become the professional norm,which greatly increases the working hours and makes it difficult for young groups to devote themselves to family roles.The problem of work family conflict is becoming more and more serious,which has become the focus of social attention.In this regard,scholars in the fields of organizational behavior and human resource management carry out research from different perspectives to provide more methods and paths to solve the conflict.Among them,"family supportive supervisor behavior",as an easy management behavior,has positive significance for reducing work family conflict.Family supportive supervisor behavior is an action taken by leaders to actively help employees balance work and family relations.It plays a positive role in organizations,individuals and families,and has strong operability in practice.Therefore,it has quickly become a frontier issue for managers and academia.At present,domestic research on family supportive supervisor behavior mainly focuses on employees’ work family relationship,as well as employees’ innovative behavior and performance performance.Few scholars discuss the impact of family supportive supervisor behavior on employees’ housekeeper behavior.Employee housekeeper behavior refers to the attitude and behavior that individuals put the overall and long-term interests of the enterprise above their own interests,reflecting a sense of obligation of employees to the enterprise based on maintaining the contractual relationship.Therefore,starting from the family support supervisor behavior,this thesis selects the employee housekeeper behavior as the outcome variable to further explore the influence relationship between the family support supervisor behavior and the employee housekeeper behavior.At the same time,this thesis combs a large number of literature and combines the existing empirical research,takes social exchange as the theoretical basis,selects relational psychological contract as the intermediary variable,constructs an intermediary role model,puts forward relevant research hypotheses,and discusses the intermediary role of relational psychological contract between family support supervisor behavior and employee housekeeper behavior.This thesis takes A company as the research object,draws lessons from the mature scales at home and abroad,conducts face-to-face interviews with some employees of the enterprise,and all employees issue questionnaires and collect data.SPSS 26.0software is used to conduct descriptive statistical analysis,reliability and validity test,correlation analysis and regression analysis on the questionnaire survey data,focusing on the relationship between family supportive supervisor behavior,relational psychological contract and employee housekeeper behavior,and to test the intermediary role of relational psychological contract between family supportive supervisor behavior and employee housekeeper behavior.The research results support the theoretical hypothesis and draw the following conclusions:First,family supportive supervisor behavior is positively correlated with employee housekeeper behavior;Second,there is a positive correlation between family supportive supervisor behavior and relational psychological contract;Third,relational psychological contract is positively correlated with employee housekeeper behavior;Fourth,relational psychological contract plays an intermediary role between family supported supervisor behavior and employee housekeeper behavior.The theoretical contribution of this thesis has two aspects: one is to put forward new research contents on the outcome variables of family supportive supervisor behavior;The second is to put forward the mediating influence model of relational psychological contract on family support supervisor behavior and employee housekeeper behavior.This thesis provides a new perspective for the theoretical research of family supportive supervisor behavior,which is innovative.Finally,this thesis puts forward practical management suggestions for A company,such as encouraging the implementation of family supporting supervisor behavior,strengthening the maintenance of relational psychological contract and providing necessary organizational support guarantee,which has certain guiding significance for enterprise human resource management.
