The "Fourteenth Five-Year Plan" for the development of the pharmaceutical industry clearly puts forward the basic principle of adhering to the leading role of innovation.Innovation has become the core task of promoting the high-quality development of the pharmaceutical industry,which requires the acceleration of the implementation of innovation-driven development strategy and the industrialization of innovative achievements so as to make itself reach a higher level to meet the health needs of the people and lay a solid foundation for the overall construction of a healthy China.The R&D staff of pharmaceutical companies is the main body of pharmaceutical innovation,and the R&D input and innovation output of this group determines the outcome of pharmaceutical innovation.Therefore,how to manage and motivate R&D personnel to stimulate their innovation motivation and yield innovative results is an issue that every pharmaceutical company must pay attention to.LH Pharmaceutical Company is a national high-tech enterprise integrating R&D,production and sales of pharmaceuticals.The company attaches great importance to the incentive management of R&D personnel,and is committed to continuously improving the incentive program to enhance the incentive effect of R&D personnel.This paper takes LH pharmaceutical company as the research object.Firstly,a comprehensive survey on LH pharmaceutical company based on the documentary survey method was conducted,which focuses on the motivation status of R&D personnel in LH pharmaceutical company.Secondly,under the guidance of classical motivation theory,utilizing questionnaire survey method and on-site interview method,the author analyzed and researched into the motivation status of LH pharmaceutical company,and found that the existing motivation scheme has problems such as insufficient bonus incentive intensity,inadequate training mechanism,imperfect career management,insufficient performance coaching and feedback,weak work achievement incentive and weak innovation atmosphere.The company’s inadequate understanding of the characteristics of R&D personnel,insufficient attention to non-material incentives,and insufficient leadership of managers have jointly contributed to the above problems.Finally,based on the two-factor theory,the author propose to optimize the incentive scheme of R&D personnel of LH Pharmaceutical Company in five dimensions,namely,strengthening salary incentive,improving development incentive mechanism,strengthening the role of work incentive,paying attention to emotional incentive demand and bringing the guarantee role of environmental incentive into full play.The purpose of this paper is to optimize the incentive scheme of R&D personnel in LH Pharmaceutical Company,fully mobilize the enthusiasm and creativity of R&D personnel,improve the pharmaceutical innovation ability and innovation output of LH Pharmaceutical Company,enhance the market competitiveness of LH Pharmaceutical Company,and promote the high-quality development of LH Pharmaceutical Company.
