In recent years,the supervision of the securities industry has been increasingly improved and strengthened,the professionalism of employees has been enhanced,and the industry supervision has become stricter and more detailed.In 2022,the financial supervision department proposed to fully implement the new development concept of the financial market,serve the construction of a new development model and high-quality development,put steady growth and risk prevention in a prominent position,andconduct strict supervision.In this situation,A securities company further improves and standardizes its own compliance risk control system,and takes various measures to promote industry development and performance improvement.As a post to handle business,serve customers,liaise with regulatory authorities,manage administration in securities company,the selection,training,assessment and development of comprehensive post are of great significance to securities companies.Choosing the right comprehensive post personnel is an important prerequisite for securities companies to avoid compliance risks.It is also an important guarantee for securities companies to discover talents,retain talents,give full play to their potential,and comprehensively improve the quality and efficiency of the company in the fierce industry competition in the future.After consulting relevant data at home and abroad,it is found that the construction of post competency model can effectively improve the matching degree between posts and staff,so that employees can better adapt to the responsibilities and requirements of posts,create higher performance and avoid potential risks.We take the comprehensive post of A securities company as the main research object and conduct in-depth research.In order to understand the specific situation of the comprehensive post of A securities company,we have consulted the external public information and internal management information of A company,acquiring the basic situation of the personnel and the current system of the comprehensive post of A company.In order to further understand the current situation of the comprehensive post competency,a satisfaction survey on the current situation of the comprehensive post competency of A company has been performed.The results of the satisfaction survey indicate that there is a certain gap between the current competency level and the post competency of the comprehensive post of A securities company,and the individual level of the comprehensive post is uneven.It is urgent to establish a comprehensive post competency model to standardize the human resource management of the comprehensive post.In this paper,the establishment of the comprehensive post competency model is first to use the literature research method to understand the basic concepts of competency and the basic steps of competency model construction by studying the relevant articles of domestic and foreign scholars on HowNet.Secondly,the behavioral event interview method and the questionnaire survey method are used to conduct empirical research and analysis on the company’s comprehensive post situation.Combined with the questionnaire and interview situation,the classification and induction are carried out,and the comprehensive post competency model of A securities company is initially established.Finally,the expert group repeatedly studies and summarizes the competency entries,summarizes the competency elements,and then establishes the judgment matrix according to the priority of the competency model elements.Combined with the analytic hierarchy process,the weight analysis of the indicators of the competency model is carried out.Finally,the comprehensive post competency model of A securities company is established and the importance of each competency factor to the comprehensive post is expressed by weight.The research results show that the competency model of A securities company’s comprehensive post is divided into three levels and thirteen competency elements.The three levels refer to the knowledge level,professional quality level and ability level.The thirteen competency elements are company knowledge,office software knowledge,professional knowledge,attention to details,compliance practice,confidentiality awareness,responsibility,professionalism,communication ability,learning ability,execution ability,adaptability,plan management ability.On the basis of the model establishment,we also calculated the weight of each competency quality.According to the weight ratio,it is concluded that the three qualities of compliance practice,attention to details and planning management ability are very important to the comprehensive post.The comprehensive post competency model has important guiding significance for the selection and appointment of comprehensive post talents in A securities company.After the completion of the competency model of the comprehensive post of A securities company,this paper studies the application of the comprehensive post competency model.Using the construction results of the comprehensive post competency model,it provides a new set of management ideas for the recruitment and selection,training and development,salary management and so on of the comprehensive post of A securities company.Through the comprehensive evaluation of the three levels and thirteen competency elements of the comprehensive post recruiters of A securities company,we can select the best talents,improve the quality of the post talents,fit the matching degree of the post,reduce the risk of violation in the industry,stabilize the company’s talent team,and help the long-term development of the enterprise.It overcomes the shortcomings of human resource management in the past,significantly improves the performance of the company,enhances the sense of acquisition,recognition and happiness of employees,and provides a good theoretical reference for the human resource management of A securities company.
