R&D personnel are not only the core resources of emerging technology enterprises such as artificial intelligence,but also the key to improve the overall performance level and core competitiveness of enterprises.The content of R&D work is complicated and there are many unknown factors.How to implement performance management for R&D personnel has always been the focus and difficulty of high-tech enterprises.Specifically,enterprises in different industries are bound to have different organizational forms and characteristics,and have different requirements for performance management.In China,most artificial intelligence enterprises use the form of project team to complete the project work,especially matrix organization.Different from the traditional functional organization,the performance management system under the matrix organization is more complicated from the aspects of assessment latitude,assessment level and assessor weight distribution.This further increases the difficulty for enterprises to manage the performance of R&D personnel.However,most enterprises still follow the original "department-based,individual-oriented" assessment idea in performance management,ignoring the important assessment object of the project team,without establishing a suitable performance management system in combination with the characteristics of matrix organizational structure.Therefore,this thesis takes R artificial intelligence enterprise as the research object.Firstly,on the basis of existing research at home and abroad,the related concepts and theories are explained,the characteristics of artificial intelligence enterprises compared with traditional enterprises are analyzed,and the group characteristics and working nature of R&D personnel are studied.Secondly,summarize the advantages and disadvantages of various performance management tools,and lay the foundation for the subsequent selection of performance management tools.Thirdly,clarify the current situation of R&D personnel’s human resources,sort out R&D management mode of R enterprise,statistically analyze interview results and questionnaire survey results,and clarify the existing problems and reasons of current R&D personnel’s performance management system.Finally,based on the full analysis of matrix R&D management mode and R&D positions in R enterprises,this thesis mainly optimizes the four links of performance management system from the following aspects:(1)By introducing the key performance indicators assessment method and integrating it into the original target management method,a performance appraisal system for R&D personnel based on team assessment results is established,which effectively combines team performance with individual performance and ensures that performance indicators are closely integrated with project objectives,departmental objectives and corporate strategic objectives.(2)Using analytic hierarchy process to set the weight of indicators and establish the scoring standards of indicators to improve the objectivity of performance appraisal;(3)Straighten out the responsibilities of examiners,assign equal rights and responsibilities of examiners,and solve the current low efficiency problems caused by multi-head management;(4)Optimize the performance management process,make each link couple with the actual work process of R&D personnel,and improve the effectiveness and operability of the optimization scheme.
