| The rapid development of science and technology,market-oriented reform and opening to the outside world,promote a variety of enterprises like bamboo shoots after a spring rain,the competition between enterprises is becoming more and more intense.The competition between enterprises not only exists in products but also in employees.State-owned enterprises are also faced with many problems,such as lack of talents,low employee loyalty,low employee enthusiasm,lower enterprise efficiency,and dimission of core talents.For any enterprise,the development of enterprises not only needs modern equipment,but also needs talents,especially those who master professional knowledge,understand industry information,have high comprehensive quality and strong creativity.Knowledge talent is an important factor in enterprise management.Therefore,the management of knowledge workers should occupy an important position in the management of various elements of enterprises.Therefore,the reform of human resources mechanism,so that knowledge workers do not outflow and let them play their own advantages,stimulate their creativity,inject vitality into the enterprise,is an important goal of state-owned enterprises human resources system and mechanism reform,but also the guarantee of enterprises to win competitive advantages.Specifically,this paper focuses on the knowledge workers in ZX Company,a state-owned enterprise,who are highly educated,have rich professional knowledge and solid professional skills,pay more attention to whether their spiritual motivation can be satisfied,and have a clear career plan for the future.Firstly,this paper expounds the concepts and theoretical basis of knowledge workers and incentive.Then,taking ZX Company as the research object,this paper focuses on analyzing the incentive mechanism of knowledge workers in ZX Company from the aspects of human resources status,employee compensation,performance,welfare,allowance,working environment,training,promotion opportunities and so on.Secondly,on the basis of relevant theories of motivation,experience and ZX company’s actual situation,developed a questionnaire,to understand most of the knowledge staff satisfaction status of current incentive mechanism,motivating factors separately according to the salary,benefits,performance appraisal,education training,career development and other classification,by employees to evaluate the five aspects of satisfaction.Through the statistics and analysis of the survey data,the problems existing in the employee incentive mechanism of ZX Company are summarized,and the causes are analyzed,so as to provide more real and objective cases and relevant data for the research.Then,in view of the problems reflected in the questionnaire survey,this paper selected some employees for in-depth interviews to dig into the causes of the problems of knowledge workers in ZX Company,and found that the factors affecting the incentive mechanism of knowledge workers lie in four aspects: salary incentive,working environment,education and training,and promotion channels.Finally,aiming at the existing problems,this paper designs the optimization scheme of the incentive mechanism for knowledge-based employees of ZX company from the following four aspects :(1)optimize the compensation and welfare mechanism to increase the proportion of spiritual incentive;(2)To optimize the working environment mechanism,both hard environment and soft environment should be optimized,and pay attention to the mental health and interpersonal relations of knowledge workers;(3)Optimize the training mechanism of the enterprise,adjust the training incentive mechanism process,let employees fully understand the training content,and improve the training effect;(4)Optimize the career development mechanism of knowledge-based employees,optimize the promotion channels,improve the talent promotion mechanism,so that the career development of employees is closely connected with the future development of the enterprise.The writer is to ensure the effective implementation of the optimization strategy,formulate the corresponding protection programs,is committed to relying on this topic research can provide effective incentive mechanism for ZX company reform reference,also for ZX for reference to enhance the core competitiveness of market,the company also has a practical significance for the management of the state-owned enterprise knowledge staff. |
