Skilled workers play an indelible and important role in China’s economic development.To build an economic and manufacturing powerhouse,we need not only innovative scientific and technological talents,but also practical technical talents.However,the reality is that workers struggling in the front line are discriminated against,looked down upon,poor working environment,low pay,they are trapped in the professional stigma.On the one hand,the existence of occupational stigma impedes the career development of employees,on the other hand,it also impedes organizational reform.In the environment of criticism and social pressure,workers’ spontaneous and active consciousness is affected,and occupational stigma blows their confidence in themselves and their career,and makes them feel inferior and escape more and more serious.The phenomenon of occupational stigma has been more and more common for a long time,but there are few researches on it in China.Previous studies have been comprehensive in the impact of occupational stigma on individual cognition and emotion,but less attention has been paid to the impact of occupational stigma on work behavior.Initiative behavior is based on the future of individuals,voluntary self-improvement and organizational behavior,has positive and important significance for individual career development and organizational reform.Occupational stigma refers to the overall degree to which an individual perceives the negative evaluation of himself or herself from the society.The existence of occupational stigma will not only damage the individual’s professional identity,but also have a negative impact on the development of an organization.In view of this,this paper studies the influencing mechanism of employees’ occupational stigma and their proactive behavior,and discusses the transmission mechanism and boundary conditions affecting this path,enriching the theoretical research of occupational stigma and providing references for coping with occupational stigma.Based on the theory of social identity,this study proposes the research problem that occupational stigma will reduce proactive behavior by damaging employees’ professional identity.That is,when employees suffer from occupational stigma,their value judgment and sense of identity to themselves and their profession will be damaged.They do not evaluate themselves by occupation,try to stay away from the current group,reduce the active work and improve the environment.In addition,through literature review,it is found that core self-evaluation plays a key role in the impact of occupational stigma on individual cognition.Based on this finding,this paper further explores whether core self-evaluation can play a regulating role between occupational stigma and occupational identity when employees feel occupational stigma.On the basis of sorting out and summarizing the conclusions of previous studies,this paper proposes the hypothesis that occupational stigma is an important independent variable affecting employees’ proactive behavior.Based on the theory of social identity,this paper discusses the mediating role of occupational identity and the moderating role of core self-evaluation on the relationship between occupational stigma and occupational identity.This study takes front-line employees in logistics and construction enterprises as the research objects,and discusses the impact of occupational stigma on employees’ proactive behavior through a questionnaire survey.A total of 734 valid questionnaires are collected and analyzed statistically.The results show that:(1)occupational stigma has a significant negative impact on employees’ proactive behavior;(2)Occupational identity plays a mediating role in the relationship between occupational stigma and employees’ proactive behavior;(3)Core selfevaluation negatively moderates the relationship between occupational stigma and occupational identity;(4)Core self-evaluation plays a moderating role in the mediating relationship between occupational identity and occupational stigma and employees’ proactive behavior.Based on the results of empirical analysis,this study puts forward countermeasures and suggestions from three perspectives: society,organization and individual.As far as the society is concerned,the government needs to strengthen the active guidance,provide policy support,create a good employment environment,encourage people to make the best of their talents,dilute the idea of emphasis on academic qualifications,attach importance to vocational education,and cultivate high-quality technical personnel;In terms of organizational management,enterprises need to create a good occupational environment,provide more organizational support,pay attention to the impact of occupational stigma,provide spiritual and material help for employees,and improve their professional identity.On an individual level,employees should enhance their professional belief,consummate professional skills,love what they do,flexibly deal with professional stigma,and downplay negative effects.
