| The emergence and development of leadership has always been the focus of organizational behavior research.With the transformation of the information age,organizations need to give full play to the initiative of every employee in order to maximize their performance.It is of great significance to understand and identify how employees emerge informal leadership of for the development and reform of enterprises.At present,the global research on the consequences of informal leadership emergence is relatively sufficient.Although many scholars recognize the importance of voice or actively participating in organizational interaction for leadership emergence,empirical research on it is limited.Considering that employees are in a social network,advice relationship and friendship relationship that employees have will affect their behavior.Therefore,this paper introduces advice network centrality as a mediating variable to explain the mechanism of influence of voice on leadership emergence,and takes friendship network centrality as a situational variable to explore the boundary of influence of voice behavior on leadership emergence.Firstly,this paper reviews the literature related to the two types of voice behavior(promotive advice and prohibitive advice),the centrality of social network(advice network and friendship network),and leadership emergence.Based on expectation state theory,social identity theory and social resource thoery,the function path from voice behavior to leadership emergence is deduced.Secondly,it analyzes the relationship between voice and leadership emergence,the mediating effect of suggestion network centrality on voice and leadership emergence,and the moderating mechanism of friendship network centrality.Then,mature scales at home and abroad were selected for questionnaire survey.Finally,the reliability and validity of the main variables are analyzed,and on this basis,the relationship between variables is verified by hierarchical regression analysis and other methods.The results show that both promotive advice and prohibitive advice have significant positive effects on informal leadership emergence.Advice network centrality plays a mediating role in the relationship between two types of voice and leadership emergence.Friendship network centrality moderates the relationship between both types of voice and leadership emergence.Based on the results of the empirical test,this article from the perspective of enterprise management and leadership development programs,employee career development and other dimensions,puts forward how to encourage the staff voice actively,and suggests that enterprises can identify informal leadership emergence by evaluating employee voice behavior and social network,which provides a reference for the reserve of leaders and management cadres. |
