| In the era of digital economy,the diversity of employees is prominent.How to use human resource management methods to give full play to the value of employee diversity has become the key to enhancing team creativity,which has attracted the attention of both academic and practice circles.Empowerment-enhancing HR practices break through the traditional hierarchical thinking,promote the distribution of power among unequal levels,and encourage employees to participate in decision-making,which can effectively adapt to and serve the business model of equality,co-creation,and mutual benefit of today’s enterprises.Therefore,empowerment-enhancing HR practices become an important method to release the diverse knowledge and abilities of employees.However,little is known about whether and how empowermentenhancing HR practices affect team creativity.This research focuses on exploring the influence mechanism of empowermentenhancing HR practices on team creativity.Based on signaling theory,we construct a moderated mediation model of empowerment-enhancing HR practices on team creativity through participative decision-making,and explores the moderating effect of team leadership on this mediation model.Based on 212 team member and leader matching questionnaires,the results show that empowerment-enhancing HR practices positively affect team creativity via team participative decision-making;in addition,authoritarian leadership positively moderate this relationship.That is,the higher the authoritarian leadership,the stronger the positive effect of empowerment-enhancing HR practices on team creativity via team participative decision-making,and vice versa.This research conducts an in-depth discussion on the mechanism of how empowerment-enhancing HR practices affect team creativity from the team level,expands the research level of human resource management practice,and enriches researchers’ understanding of the role of empowerment-enhancing HR practices on team creativity.The results suggest that managers should actively try to establish an empowerment-enhancing HR practices system,and take authoritative leadership in time according to the specific situation,to achieve the effect of “combining hardness and softness” and jointly improve team creativity. |
