The Influence Of Observers’ Harsh Evaluation On Project Team Members’ Work Outcomes | | Posted on:2022-03-14 | Degree:Master | Type:Thesis | | Country:China | Candidate:Z Y Wang | Full Text:PDF | | GTID:2569307154472804 | Subject:Management Science and Engineering | | Abstract/Summary: | PDF Full Text Request | | Due to the high uncertainty and dynamic nature of projects,project failure is an inevitable phenomenon in organizations.After a project failure,some negative voices against the failed project team appear in the organization.Although previous studies have emphasized that harsh evaluation in the environment will cause emotional and psychological losses to individuals,there is still a lack of research support on how observers’ harsh evaluation affects project team members’ work outcomes.Based on job demand-resource model and social cognition theory,this study explored the mechanism and boundary conditions of the impact of observers’ harsh evaluation after failures on project team members’ work outcomes.A questionnaire survey was conducted for multi-industry project teams,and 257 valid questionnaires were collected.Regression analysis was used for hypothesis testing.The main conclusions and contributions are as follows:First,observers’ harsh evaluation negatively affects project team members’ task performance,creative performance and learning from failure,and positively affects their turnover intention;Self-efficacy plays a mediating role in the effects of observers’ harsh evaluation on the four types of project team members’ work outcomes,while project team identification and fear of failure play a mediating role in the effects of observers’ harsh evaluation on the partial work results of project team members.From the perspective of social cognition theory,this study reveals the influence path of observers’ harsh evaluation on project team members’ work outcomes,and enriches the research on project performance.Second,team resilience moderates the effects of observers’ harsh evaluation on team members’ task performance and learning from failure,but the moderating effect of observers’ harsh evaluation on team members’ creative performance and turnover intention has not been proved.This study further enriches the job demand-resource model by enhancing the understanding of team resilience as a team-level resource.Thirdly,based on the empirical research results and project reality,management measures to improve the work results of project team members are proposed from the aspects of creating a good working environment,enhancing personal motivation and enhancing team resilience.This study can provide guidance and suggestions for managers to carry out project team management,which is conducive to the development of the project and even the organization. | | Keywords/Search Tags: | Observers’ harsh evaluation, Self-efficacy, Project team identification, Fear of failure, Team resilience | PDF Full Text Request | Related items |
