| Faced with the competitive pressure caused by the severe external environment,companies always hope that employees can create output as much as possible within the limited working time.But in reality,employees are not focused on their own tasks during work hours,but often do things unrelated to work.Especially with the widespread application of networked office methods,time banditry presents a high-frequency and diversified trend.If not managed,it will have adverse effects on employees,organizations,and society.How to effectively manage the organization’s time resources and reduce the occurrence of time banditry represented by "fishing" at work has become an important issue that needs to be addressed.Challenging work stress is an important factor affecting time banditry behavior.Currently,research on the impact of challenging work stress on time banditry behavior is mostly conducted from the perspective of "stress emotion behavior",which relatively ignores the impact of individual cognitive factors such as the probability of task completion and the value it generates on time banditry behavior.Therefore,based on the expectation theory and the cognitive evaluation theory of stress,this paper constructs a research model of challenging work stress,self-efficacy,achievement motivation,and time banditry behavior from the perspective of individual cognition,with knowledge workers as the research object.Combined with 500 survey data of knowledge workers in high-tech enterprises,the structural equation model is used for empirical testing.The results show that:(1)Challenging work stress negatively affects knowledge workers’ time banditry behavior;(2)Self efficacy plays a mediating role between challenging work pressure and time banditry behavior,that is,challenging work pressure can enhance self efficacy and inhibit time banditry behavior of knowledge workers;(3)Achievement motivation plays a mediating role between challenging work pressure and time banditry behavior,that is,challenging work pressure can enhance achievement motivation and negatively affect knowledge workers’ time banditry behavior;(4)High levels of organizational support play a positive regulatory role in the impact of challenging work stress on self-efficacy;(5)High levels of organizational support positively regulate the impact of challenging work stress on achievement motivation.Based on the research findings,the following suggestions are proposed on how to effectively manage the organization’s time resources: First,organizational management can appropriately improve the challenging work stress level of knowledge workers and enhance their work challenges;Secondly,through material incentives,spiritual incentives,and work incentives,targeted ways to improve employees’ work confidence and evaluation of work value when facing challenging work;Third,attach importance to creating an organizational support atmosphere,such as providing employees with certain work support and emotional care. |
